中文摘要:随着中国经济的迅猛发展,人们的生活水平有了很大的提高,加上就业员工的年龄逐渐年轻化,传统的人力资源管理的六大模块开始很难满足新形势下企业员工管理的要求。很多企业开始引入员工敬业度的概念,调查显示,员工敬业度和企业绩效呈正相关。 PPG,1883年成立于美国匹兹堡,目前是全球涂料行业的领头羊,2016年全球销售额143亿美金。作为PPG全球最大的涂料生产基地,PPG涂料(天津)有限公司1994年扎根天津开始,以优异的质量和服务在中国赢得了客户的好评。2008年全球金融危机以后,由于市场形势的急剧变化,使得公司在资源准备和人员管理上出现了一些问题,也导致了一些问题的产生。 本文首先对员工敬业度的理论进行了回顾,对和其相近的几个概念加以剖析,对员工敬业度的结构维度,影响因素和作用机制进行了简要的阐述。其次对公司概况进行了简要描述,并举例说明了公司面临的一些管理问题,从而引出了员工敬业度的讨论。接下来针对公司员工敬业度现状进行问卷调查和员工访谈,总结存在的主要问题,了解了公司在员工敬业度方面在公司内部和全球制造业中所在的位置。 在归纳总结理论研究和公司员工敬业度现状的基础上,综合分析提出员工敬业度的提升策略,同时对执行这些策略的保障要素进行了研究。这些提升策略和保障措施,希望能对集团内部其他工厂有所借鉴,也希望能给同行业以及其他行业员工敬业度提升提供参考。  
英文摘要:With the rapid development of China economy, living satisfaction is getting gradually improved. In addition, younger group starts their career who desire more respective and involvement. Conventional six models of Human Resource Management is not enough to help companies to achieve their KPIs. Many companies start to introduce Employee Engagement which shows positive impact on individual and corporate performance, according to research. PPG is the global leader in coating industries which founded in Pittsburg PA in 1883. PPG reaches its sales at 14.3 billion US dollars in 2016. PPG Coatings (Tianjin) Co., Ltd. is the largest coating plant globally in PPG, founded in Tianjin, China at 1994. PPG Tianjin gets highly recognized by China customers with its excellent quality and customer service. After the global financial crisis in 2008, PPG Tianjin has problems in resource and human resource management, which leads to some management issues. Firstly this thesis review the theory of employee engagement, identify the differences among similar concepts, and describe the structure dimensions, impact factors and mechanism of employee engagement. Then the thesis state the basic information of the company, and the management issues with some examples, and start employee engagement discussion of PPG Tianjin plant. The main methodology to assess the current status is questionnaire survey and interviews to its employees. The summary shows the opportunities to improve the employee engagement as well as the position in all PPG plants globally and in global manufacturing industries. Based on the theory and current status of employee engagement of PPG Tianjin, the thesis states the countermeasures of employee engagement with guarantee elements to implement the countermeasures. It may bring the references to other PPG plants who is looking for opportunities to improve the employee engagement, as well as other coating companies and other industries who have employee engagement issues.
