中文摘要:中国的家族企业诞生于中国特定的经济和社会环境之下,发展受益于社会体制变革和国家政策支持之下。受到中国独特的经济和文化的双重影响,家族企业赢得了一片属于自己的天空。然而,与家族企业成立之初相比,当今的市场环境以及家族企业自身都已经发生了变化。并且,由于家族企业的独特性,其自身自诞生之日起便与生俱来的一些特征逐渐也成为其进一步发展的障碍。为了适应企业内外部的变化的环境以及打破自身的发展障碍,家族企业普遍呈现出社会化的趋势。在社会化的过程中,家族企业从原本完全封闭到逐渐开放,从家族色彩浓重到逐渐淡化。学术界普遍认为,社会化将是贯穿于家族企业发展过程始终的一场革命,从某种意义上讲,家族企业的发展史实际上就是家族企业的社会化史。 本文将聚焦于家族企业整体社会化趋势下,应对人力资源社会化的管理策略。首先,了解家族企业人力资源的一般特征及其影响因素,以此为基础,分析得出家族企业人力资源的优势及劣势。通过以上的了解和分析,可以清楚地认识到,家族企业的人力资源受到经济和文化的双重影响,因此,家族企业人力资源社会化的驱动力也来自于这两个方面。通常,家族企业人力资源的社会化开始于操作人员的社会化,然后涉及管理人员的社会化,最后是决策人员的社会化。本文引用“三维组织系统模型”用以描述家族企业人力资源社会化的过程。在从理论方面论述了家族企业人力资源社会化的必然性、过程等问题后,本文还引用了雅戈尔等三家企业实施人力资源社会化的真实案例,再一次印证了人力资源社会化的必要性,并从中捕捉到三家企业实施过程中的亮点以及不足,从而总结出社会化趋势下,对于家族企业人力资源管理积极有效的应对之策。家族企业实行人力资源社会化,其最终目的是要打破家族企业在选人、用人及管人等方面的局限,为企业引进家族以外的优秀人才。  
英文摘要:Chinese family business is characteristic with its special features. Firstly, Chinese family business was born in distinctive economic and social environment in China and is growing up with support of national system and policy. Secondly, Chinese family business is also affected by Chinese traditional cultural factors. With time goes by, great changes happen in environment and Chinese family business itself. Besides, some nature of Chinese family business has strangled its further development. Under such circumstances, the socialization becomes the solution to the current difficulties of Chines family business. Socialization makes family business be open to the outside, and then the family mode will be fading gradually. An agreement in academic world is that socialization is an inevitable process for family business, which will lasts the whole length of its life circle. This paper will concentrate on the human resource strategy in the background of family business socialization. Firstly, the characteristics and influencing factors of Chinese family business human resources will be revealed, on which its advantages and disadvantages will be analyzed. Secondly, it is known that driving force of human resources come from economy and culture,which are also the influencing factors for human resources in Chinese family business. Thirdly, “3-D Organization System Model” is employed to illuminate the whole process of socialization of human resource. After analysis in the view of theory, this paper also introduces three examples of socialization of human resource to confirm the necessary and also summarize some common and useful resolution for human resource management in the background of family business socialization. Socialization of human resource will break the limit of selection and management of talents in family business. And it aims to introduce excellent talented person to the business.
