中文摘要:经济社会的高速发展和人们生活水平的快速提高使人们开始有更多的资金和精力关注自身的生理及外貌,并通过手术来使得自身看起来更加完美。这种行为推动了我国医美行业的急速发展,但是在此过程中,一般的医美机构和规模较小的医美机构整形医生流失现象非常严重,出现了严重的“医生荒”,随着行业发展的持续升温,一些大型医疗结构也面临着医生流失的困境,这显然与社会发展不相符合。研究美容整形医院医生流失的情况和原因,不仅是科研的需要,更是医美机构快速健康发展的必经之路。 本研究选择A整形医院作为样本医院,对于该医院近几年离职的部分医生进行访谈,通过对访谈数据和资料的分析,发掘医生离职的影响因素,有针对性提出解决方案。通过访谈、调研和数据分析,本研究得出以下结论:首先,目前医美机构医生管理存在的问题表现为医生归属感不强,流动性大;医生间存在较强的不良竞争;医生职业生涯管理不够科学三个方面。其原因就在于医美机构管理不够规范;从业医师政策有待加强;医美机构整形医生管理科学性不足;行业间整形医生争夺激烈;整形医师市场缺口大;医美行业整形医生自身原因六个方面。其医生的流失会导致至少六方面后果:影响医美机构的行业声誉;不利于实现医美机构档案管理连续性;存在消费者满意度降低的风险;培养整形医生的高成本投入需要企业不断买单;客户资源流失的风险增加;影响医生自身的生涯发展规划。在以A整形医院为样本进行探索的过程中发现,A整形医院在目前的管理和发展中取得了不错的效果,其在美容整形行业中的发展较为明显,但是医生的工作压力非常的大,医院每年医生离职数量占整个医院员工的比例在近几年均在2%以上。导致该医院问题的原因可以从社会、机构组织管理、医生自身三方面把握,而A整形医院医生的离职问题,导致了较为严重的后果。基于这一研究成果,最后研究者对于A整形医院未来的发展,从社会、机构组织管理、医生自身三方面提出了意见和建议,有效推动了A整形医院整形医生管理科学化的进程。

This is clearly inconsistent with the social development, that is, in the current study of cosmetic plastic hospital doctors and the reasons for the loss of not only the needs of scientific research, but also an important channel for the rapid development of beauty institutions. In this study, I selected A cosmetic plastic surgery hospital as a sample hospital。In order to understand the reasons for the doctor's resignation, the researcher interviewed some doctors who had left the hospital for several years. Through the analysis of the interview data and data, the author determined the influencing factors of the doctor's turnover and put forward the solution.
