中文摘要: | 目前有关工作适应的研究主要集中在员工工作适应受到组织的社会化策略、组织文化、组织承诺、组织支持等的影响情况,员工个人情况对工作适应的影响则是主要集中在员工客观条件,例如性别、婚姻状况等,对于员工步入职场前的在学经历关注较少。当前教育背景下,各类游学、国际化交换、实习等中介市场快速崛起和发展,学生在学期间教育培养方式的手段也在逐渐增加,学校、大学生个体和家庭都在有计划的让大学教育和发展更加多元化,这些多元化经历对于初次工作的新员工来说,对工作适应有何种影响,是本文将要探讨的问题。本文对新员工多元化的经历界定在从进入本科学习到结束最高学历学习阶段的经历,并引入文化智力作为中介变量,探讨经历多元化对工作适应的影响情况。文化智力是2003年由美国学者提出的概念,是指在多元文化背景条件下,一个人能够有效运作的能力,分为元认知、认知、动机、行为四个维度。本文通过问卷的方式针对300名初入职场的新员工展开调研,并利用spss22.0进行数据分析。在研究中将新员工在学期间经历多元化分为课外学习经历、课内学习经历、知识应用经历、跨文化经历四个方面,数据分析结果表明,经历多元化对于工作适应有显著的正向影响,课外学习经历、课内学习经历和知识应用经历的多元化对工作适应也有显著的正向影响,文化智力及其元认知、认知、动机和行为四个维度在经历多元化对工作适应的影响过程中起到了部分中介的作用。 | |
英文摘要: | Current studies on employees’ adaptation to work are mostly focused on the effect of organizations’ social strategies, cultures, pledges, and support on workers’ capability to adapt. On the other hand, most researches studying the impact of personal elements on employees’ adaptation center on such objective factors as gender, marital status and others. Few researchers, however, have concentrated their studies on employees’ educational experiences at universities before they enter the job market. At present, with the fast rise and development of intermediary companies dealing with businesses in study tours, international exchange programs and internship, university students are receiving education in increasingly diverse ways. Meanwhile, universities, students and families are all intentionally promoting this diverse college education. Whether these diverse education experiences have any positive effect on new hires’ adaptation to work will be discussed in this essay as a main topic. In this paper, employees’ diverse experiences are studied from the start of their undergraduate education trough the end of their highest level of education, and cultural intelligence is introduced as a mediator to discuss the impact of diverse educational experiences on adaptation to work. Cultural intelligence or cultural quotient (CQ), a term put forward by an American scholar in 2003, measures a person’s capability to act effectively in multicultural settings, and has four aspects: metacognition, cognition, motivation and behavior. This study surveyed 300 new comers to the workforce with questionnaires and adopted the tool of spss22.0 to analyze the data. New hires’ diverse educational experiences are divided into four dimensions: extra-curriculum study experiences, curriculum study experiences, knowledge application experiences and intercultural experiences. The result of the data analysis suggests diverse experiences have a profound positive effect on the adaptation to work, and so do extra-curriculum study experience, curriculum study experience and knowledge application experience. CQ as well as its four aspects of metacognition, cognition, motivation and behavior pays part of an intermediary role in the process. | |
