| 中文摘要: | 互联网企业作为一个知识密集型组织,在知识创新层面发挥着举足轻重的作用。为了及时对高速发展的技术和环境做出反应,及时提供新的产品或服务来满足用户需求,互联网企业常常采用项目团队来应对这种对创新有极高要求的工作任务。不同知识背景、经验特长的人在一起协同合作,项目团队成为了重要的知识创造形式。隐性知识凝结着成员们的阅历和自我对事物的认知,是团队重要的资源,隐性知识共享有助于最大化地利用已有知识,创造新知识。 尽管互联网企业在共享工具建设等技术层面存在巨大的优势,也建立了知识共享机制,但是单单凭借技术以及外部的强制性工作仍然无法达到激励项目团队成员共享的效果,在现实中,是否选择知识共享决定权还是在于项目成员自己。因此,如何使员工将头脑中的隐性知识共享出来,是互联网项目团队知识管理的重点和难点,讨论隐性知识共享的影响因素更显得重要和紧迫。 多个研究表明,心理所有权对员工的工作态度和行为拥有较好的预测效果。但学者们更多的是探讨个体心理所有权对隐性知识共享的影响,对于集体心理所有权的作用机制研究尚不多,只有台湾学者的实证研究表明,集体心理所有权可以激发出知识共享的意愿。随着越来越多的组织选择使用项目团队作为基本的工作单位,集体心理所有权成为了心理所有权研究的发展趋势,这也更具现实意义。 本研究以互联网项目团队为研究对象,通过理论研究和案例分析,从集体心理所有权的角度剖析项目团队愿意或拒绝进行隐性知识共享的动机以及由此引发的中间行为,实现隐性知识显性化,从而形成基于集体心理所有权的隐性知识共享影响因素模型,丰富了知识共享理论的内容,同时,为企业管理实践者知识管理提供了一个新视角,有利于管理者从集体心理所有权的方面激发员工知识共享的意愿。 | |
| 英文摘要: | As a knowledge-intensive organization, the Internet company plays an important role in knowledge innovation. In order to respond to the rapid development of technology and environment, and then to provide new products or services to meet the needs of users, Internet companies often adopt the project team to deal with this highly complex task. The project team has become an important form of knowledge creation,in which several members with different knowledge background and experience work together. Implicit knowledge is important resource for project team, so implicit knowledge sharing is one of the effective ways to realize the maximization of knowledge value, and plays a decisive role in team knowledge management. Although the Internet enterprises have advantages in developing the tools of knowledge sharing, and they also establish their knowledge sharing mechanism, but it is hard to arouse the team members to share by virtue of technology and other external constraints. In reality, only members themselves can decide whether to share knowledge. Therefore, how to make employees willing to share the implicit knowledge is the focus and difficulty of knowledge sharing of Internet project team. So it is more important and urgent to discuss the influencing factors of implicit knowledge sharing. Several studies have shown that psychological ownership has a better predictive effect on employee attitudes and behaviors. But the scholars tended to explore the way of how individual psychological ownership impact the implicit knowledge sharing before, and ignore the mechanism of collective psychological ownership. Only a Taiwan scholar showed that collective psychological ownership can stimulate the belief of knowledge sharing though an empirical study. However, more and more organizations choose to use the project team as the basic work unit nowadays, collective psychological ownership has become the development trend of psychological ownership research, which is of great practical significance. This paper takes the Internet project team as the research object. Through theoretical research and case analysis, I try to explore whether the project team is willing or unwilling to share implicit knowledge and their behavior from the perspective of collective psychological ownership, and then establish a model including factors that influence knowledge sharing based on the collective psychological ownership. This paper provides a new perspective for the knowledge management for the enterprise administrators, which it is useful to stimulate the willingness of employees to share implicit knowledge. | |
