中文摘要:改革开放以来,创业的热潮一直居高不下,近十几年来互联网等信息技术及其他高新技术的发展更是为创业活动提供了 更多的机遇与无限的可能。“大众创业、万众创新”口号的提出又一次使得创业成为一个炙手可热的话题。人们越来越多地将或崇拜或好奇的目光关注到创业者的身上,创业者在社会和经济方面也发挥着越来越重要的作用,成为社会与媒体关注的焦点。然而,创业者在创业过程中遇到的问题也引发了广泛的关注,包括融资问题、家庭生活平衡问题等等,本研究所重点关注的就是其中的工作家庭冲突。创业是一项伴随着高未知性、高复杂性与高风险的活动,需要创业者投入大量的时间和精力,另一方面,创业者尤其是女性创业者,又需要承担一部分的家庭责任,因此来自工作与生活的双重压力使得创业者面临比普通员工更严重的工作家庭冲突。 本论文的研究目的就在于考察公司的创业绩效反馈对创业者工作家庭冲突的影响,以及这样的影响是否存在性别上的差异。本研究认为,作为创业者一种重要的工作压力源,绩效反馈会显著影响创业者的工作家庭冲突水平,且由于性别所带来的角色差异,男性创业者和女性创业者在这一关系上也存在显著不同。 通过理论文献梳理、问卷调查和实证分析的方法,本研究证实了正面的绩效反馈会显著减轻创业者的工作家庭冲突且女性创业者的工作家庭冲突会得到更大程度上的缓解,而负面的绩效反馈对创业者工作家庭冲突的影响则并不显著,但在负面绩效的影响上,性别依然起到了正向的调节作用,女性创业者的负面绩效反馈对工作家庭冲突的影响更加显著。 本研究创造性地将传统成熟组织情境中的工作家庭冲突拓展到了创业情境下,识别了创业者的冲突压力源与普通员工的不同之处,将绩效反馈对组织的影响延伸到创业者个人层面,进一步丰富和拓展了工作家庭冲突理论和绩效反馈理论。 
英文摘要:Since China’s reform and open policy, the upsurge of entrepreneurship has slowly reached to its pinnacle. Over the past decade, the development of information technology, telecommunication, and other high-tech development has provided new opportunities and potentials for entrepreneurial activities. The slogan "Society's entrepreneurship, People's innovation" has made entrepreneurship a popular subject once again. Increasingly, people has slowly paid more attention to these entrepreneurs with look at them with curiosity and adore. In social and economic terms, entrepreneurs have also played an increasingly important role and become the attention focus in the media and community. However, widespread concerns have been raised upon the specific processes in entrepreneurial activities. One of the main problem is the work-family conflict that entrepreneurs and business owners face when they start their business. Entrepreneurship is an activity with high complexity and risk. This means that entrepreneurs would need to spend a lot of time and energy on their daily activities. On the other hand, women entrepreneurs would also need to bear the part of the responsibility from family, thus this double pressure from work and life would cause them several major difficulties. These problems that entrepreneurs face just proves how much more difficulty they are experiencing than ordinary workforces and employees. The purpose of this study is to investigate the impact of performance feedbacks on the work family conflict in the entrepreneurial context, and whether there are gender differences in the impact of this situation. This study suggests that the performance feedback as an important source of job stress. Performance feedbacks will significantly affect the level of work family conflict for entrepreneurs. The role difference caused by gender differences, the difference between male entrepreneurs and women entrepreneurs, would be an example that is included in this. It is hoped that this paper would further enrich the theoretical results of the work family conflict in the entrepreneurial context through literature review and empirical research. By the methods of theoretical literature review, questionnaire survey, and empirical analysis, this study confirms that work-family conflict positive performance feedback will significantly reduce the entrepreneur's work family conflict and female entrepreneurs will have more decrease. However, under the negative feedback this relationship is not significant. This study creatively extends the theory of working-family conflict in the traditional mature organizational context to the entrepreneurial context, identifies the difference between the entrepreneur's conflict pressure source and the ordinary staff, extends the impact of performance feedback to the organization to the individual level of the entrepreneur, and further enriches the work family conflict theory and performance feedback theory.
