中文摘要:在日益激烈的全球化竞争过程中,企业面临的最大挑战并不是找到廉价的劳动力,而是获得难以复制的创造力。创造力有助于企业生产出高附加值的产品与服务,实现企业在市场竞争中的持续发展。如今培育组织中创造力的实践办法是积极建设团队,通过高效灵活的内部合作与协调机制,整合团队成员的观点与知识,从而提出新颖且有用的问题解决方案。然而团队不是神话,团队创造力也不是个体创造力的简单加总,在管理实践中如何实现个体技能和经验的组合优势显得日益重要。 现有对团队创造力的研究主要集中在团队认知结构、团队沟通冲突、团队社会网络和团队领导风格方面,对团队工作特征的研究较少。团队相依性是团队工作设计的重要变量,能将团队工作和个体工作进行根本性的区分,在高相依性的团队中,成员必须相互提供信息、知识、技能才能完成团队目标,成员还能依据整体任务情况的反馈来实现团队协作机制的改善。此外,团队工作设计的目的是为了促使团队形成协同效应,而输入端的相互作用不仅仅存在于外在的行为表现,还存在于团队成员内在的心理。集体心理所有权是团队成员共享的心理特征,让团队成员认为目标物是属于“我们的”,在保护、关心、培育和发展目标物责任感的驱动下,团队成员会一致性地表现出积极的态度和行为,有助于团队创造力的产生。 本研究探讨团队相依性、集体心理所有权对团队创造力的作用机制。在团队相依性上选取作业相依性、目标相依性、反馈相依性三个维度,在团队创造力上选取新颖性和有用性两个维度,并以集体心理所有权为中介变量,试图揭开团队加工过程的“黑箱”。在样本收集过程中,本研究以团队为单位,分别获取各个团队中成员个体的数据,通过科学方法将个体数据聚合成团队数据,并利用SPSS对数据进行统计分析,对研究假设进行验证。 实证分析显示作业相依性和反馈相依性分别对团队创造力新颖性和有用性具有显著促进作用,目标相依性与团队创造力不存在显著正相关关系;作业相依性和反馈相依性对集体心理所有权具有显著促进作用,目标相依性与集体心理所有权不存在显著正相关关系;集体心理所有权对团队创造力新颖性和有用性具有显著促进作用;集体心理所有权在作业相依性和团队创造力之间、反馈相依性和团队创造力之间存在中介作用。 本研究对实证结果进行了分析,并且依据实证结果提出了相应的管理启发,管理者应当注重团队作业的设计、完善绩效薪酬政策、增强团队成员的集体心理所有权。 最后,本研究对创新点与不足进行了总结,并对未来研究在数据收集方面、研究方法方面、研究变量方面提出了相应的建议。 
英文摘要:In the increasingly fierce global competition process, the biggest challenge which is faced with by enterprises is not to find cheap labor, but to obtain the creativity that is difficult to copy. Creativity will help enterprises to produce high value-added products and services to achieve the sustainable development in the business competition. Today the practical way to cultivate creativity is to actively build teams - through the efficient and flexible internal collaboration and coordination mechanisms that integrate the views and knowledge of team members to present novel and useful solutions. However, the team is not mythical, team creativity is not a simple sum of individual creativity. In the management practice, how to achieve the advantages of combination between individual skills and experience is increasingly important. The existing research on team creativity focuses on the team cognitive structure, team communication conflict, team social network and team leadership style etc. , and the research on team work characteristics is less. Team interdependence is an important variable in team work design that separates team work and individual work. In a highly interdependent team, members must provide information, knowledge, and skills to achieve team goals, and members can achieve the improvement of teamwork mechanism by the feedback of the overall team work. In addition, the purpose of team work design is to promote the team to form a synergistic effect, and the interaction of the input side not only exists in the external behavior, but also exists in the internal mental model among team members. Collective psychological ownership is a psychological feature shared by team members, so that team members believe that the target is "our". In the protection, care, nurturing and development of the target responsibility, the team members will be consistent to show a positive attitude and behavior that contribute to the generation of team creativity. This study explores the mechanism of team interdependence and collective psychological ownership on team creativity. In the team interdependence, we choose the three dimensions of task interdependence, goal interdependence, feedback interdependence; In the team creativity we choose the two dimensions of novelty and usefulness; And then we take collective psychological ownership as an intermediary variable to try to discover the team processing "black box". In the process of sample collection, this study takes the data of individual members in each team, aggregates individual data into team data by scientific method, and uses SPSS to analyze the data to verify the research hypothesis. The empirical analysis shows that task interdependence and feedback interdependence have a significant effect on the novelty and usefulness of team creativity, and there is no significant positive correlation between goal interdependence and team creativity; Task interdependence and feedback interdependence have a significant effect on collective psychological ownership, and goal interdependence has no significant positive correlation with collective psychological ownership; Collective psychological ownership has a significant effect on the novelty and usefulness of team creativity; Collective psychological ownership has a mediating role between task interdependence and team creativity, feedback interdependence and team creativity. This study analyzes the empirical results and puts forward the corresponding management inspiration based on the empirical results. The managers should pay attention to the design of team work, the performance compensation policy and enhancing the collective psychological ownership of the team members. Finally, this research summarizes the innovation points and the shortcomings, and puts forward the corresponding suggestions on the future research in terms of data collection, research methods and research variables.
