中文摘要: | 近几年,由于积极心理学的兴起,工作投入被更多的企业家和学者所关注。员工工作投入无论对组织还是个人而言均具有重要意义,它不仅是能推动企业利润增长,对组织绩效有一定影响,同时,它还可以帮助个人充分发挥其潜能,在工作中获得幸福感,这种员工与企业共赢的结果是所有企业和员工都追求的。而工作投入是会受到员工之间的相互感染的,那么如何通过一定的管理措施,使得团队内高工作投入的个体能够感染带动工作投入一般的成员,促进团队整体呈现高的工作投入状态,这一讨论便显得很有意义。 本研究通过对工作投入相关文献梳理,发现多数学术研究集中在成员个体的工作投入的研究,部分学术研究集中在领导行为对下属成员的工作投入的影响,而针对成员和成员之间的工作投入的相互感染的影响研究则非常少。因此,本研究主要在团队层面上针对“成员-成员”间的工作投入的相互影响做研究。结合团队成员特征和任务特征,基于社会分类理论、相似吸引等理论,提出本研究的研究假设,主要针对研发设计团队、生产团队和营销团队等进行了问卷调查;经过分析结果发现本研究的18个假设中有12个假设得到验证支持。 本研究主要得出以下结论:专长异质性对工作投入相互感染的三个维度有显著正相关,性别异质性和价值观异质性对成员间活力和奉献相互感染有显著负相关;另外,任务互依性能显著正向调节价值观异质性对工作投入相互感染的三维度的负相关关系,能显著正向调节专长异质性和活力、专注相互感染两维度的正相关关系,但不能显著调节性别异质性和工作投入相互感染三维度的负相关关系。 | |
英文摘要: | Now, job involvement has been more and more attention from entrepreneurs and scholars. Employee job involvement is a major driving force to promote the growth of corporate profits, it has a significant effect on corporate performance indicators which corporate is concerned. At the same time, the employee involvement can also help people to give full play to their potential, realize the value of life and the experience of happiness. Therefore, job involvement is of great significance both for the organization or individual shall, this kind of employees and enterprises "win-win" is the result of the yearning of all enterprises and employees. Job involvement is the mutual infection by employees. So how to let the high job involvement individual help the general one through the clear mechanism, improving the management measures, to make the team as a whole state of high job involvement is very meaningful. Through reading the job involvement literature, this research found that most academic research focused on the study of individual members of job involvement, part of the academic research focused on the influence of the members of the leadership behavior on subordinates job involvement. As for members and members of the interaction between job involvement, there are few studies. Therefore, this research mainly focuses on the team level for "members - members " interaction between job involvement. This research is combined with the feature of team members and task characteristics, based on the social classification theory、similar attraction theory and so on, build the research model and research hypotheses of this study; Then use quantitative research methods of questionnaire survey, the sample is mainly for the sales team, research and development team, production team and so on ; And then, using the SPSS statistical software to analyze data, testing the 18 hypotheses through the scientific method in this study. As the result, 12 of the hypotheses have been tested, 6of the hypotheses have not been tested. This research mainly draw the following conclusion: expertise heterogeneity of job has significant positive influence on three dimensions of Job involvement infection to each other, the heterogeneity of work values and gender heterogeneity have a significant negative correlation with vigor and dedication between the members; In addition, the task interdependence could facilitate the negative correlation among the heterogeneity of value and three dimensions of Job involvement infection to each other, it can also facilitate the negative correlation between expertise heterogeneity and dynamism、focus on mutual infection two dimensions. But it can not regulation the negative correlation between the gender heterogeneity and three dimensions of Job involvement infection to each other. | |
