| 中文摘要: | 企业文化是企业在经营实践中逐步形成的,为全体员工所认同并共同遵守的使命、愿景、宗旨、精神和价值观的总和(Hofstede, 1991)。大量研究已经表明了企业文化作为一种独特资源对企业竞争优势的重要驱动作用。在构建有效的企业文化体系过程中所面临的关键问题包括如何从微观层面上来识别企业文化的构成维度并对其进行测量以及如何通过改善企业文化来提升组织绩效等。 企业文化是一种根植于地域、员工的一种文化,在很大程度上与企业所在的地域相关。受到地域的限制,学者们对企业文化的分类各异,与组织绩效关系的表述形式也随之五花八门。 本研究旨在寻找企业文化领域的一个普适理论,即在任何地区企业文化都可以有相同或相似的构成,与组织绩效各变量都有相同或相似的关系。为了达到这一目的,本研究追随Denison的研究,在中国地区对Denison的企业文化特质模型进行实证研究,补充该模型的普适性。 基于Denison企业文化特质模型,本文利用163份有效问卷在中国情境下实证验证并扩展了这一文化测量模型。本文的研究显示中国情境中的企业文化大部分符合了Denison的企业文化特质模型,但有些维度仍然不能匹配;在中国情境下企业文化与大部分选定的组织绩效变量正相关。本文的另一个重要部分是将Denison企业文化模型在美国、俄罗斯、印度及中国的研究进行对比,结果发现,在中国情境下,企业文化特质与组织绩效变量的一对一相关关系最多。在文章的最后,我们讨论了本文的管理意涵和今后进一步研究的方向。 本文与之前的关于企业文化测量的研究间的一个重大的区别就在于,许多学者们往往倾向于在中国情境下对西方现有的理论进行检验,本文认为,单纯的使用不同的实证背景来检验西方理论本身并不能构成充分的理论贡献,我们需要不断地通过“将普适性知识应用到具体情境中”和“将特定情境的知识普适化”来把新的特定情境下的现象和现有的学术知识联系起来。对于本土企业而言,本文所做出的研究结果将使得他们明确应该将有限的企业资源有限投资于哪些细化维度的企业文化构建以及如何构建,这方面的知识将使得他们受益匪浅;对于在华跨国公司而言,本文提出的企业文化微观测量模型也将使得他们更加明了应该如何在中国的情境下进行有效的组织实践和企业运营。 | |
| 英文摘要: | Corporate culture is formed in production and management practice, for all the employees agree to comply with, and with the characteristics of the organization’s mission, vision, purpose and sprit of the values. Many researches show that as a special resource, corporate culture has important drive affection on Company's Competitive advantage. The key problem when we are establishing an effective corporate culture system include how to identify and measure the corporate culture dimensionality in microcosmic, and how to step up organizational performances through improving corporate culture. Corporate culture is a culture rooted in location and employees, and more or less related with corporation’s location. Since different scholars do their research in different areas, their expression on corporate culture is different from each other. This thesis’s main purpose is to find a widely applicable theory in corporate culture study, which means find an expression model can fit any corporate in any place. So, this thesis chooses to follow Denison’s study, having a validating research in Chinese instance on Denison’s corporate culture trait model. Based on Denison’s corporate culture model, this thesis uses 163 valid questionnaire validating and extending Denison’s model in Chinese instance. The research shows that most of the corporate culture trait in China can fit Denison’s model, but there still some one can’t. The research also shows that corporate culture is related with most of the performance variables. Another important part of the thesis is to compare Denison’s model researching in different countries. The result show that in Chinese instance the one to one relationship between corporate culture and performance is more than in other countries. At the last of this thesis we talk about the management significance of this research and give some suggestion for further research. The main difference between this thesis and other related research is that many researchers like to test occident theories in Chinese instance, but this thesis shows it isn’t a sufficient contribution using different background to test an existing theory. We need to combine new special instance and existing knowledge with each other through applying knowledge to special instance and expanding special instance into existing theories. To the local corporations, through this study, they can know how to use limited resource to improve corporate culture; to multinational companies, they can study how to operate effectively in Chinese instance through the corporate culture’s microcosmic measure model. | |
