| 中文摘要: | 在我国企业走出去的过程中,如何认识企业文化,如何认识不同国家间的文化差异,如果利用文化差异来提升公司效能,规避文化差异带来的弊端,具有很强的现实意义。 论文首先介绍了文化差异的相关理论,包括霍夫斯特德的五维度理论;四种企业模式理论;高低语境理论;六大价值取向理论;个体-集体主义理论等;同时我们还讨论了跨文化管理相关的理论。 在此基础上,本文讨论了文化差异的基本概念,成因分析以及本论文的观察视角。简单介绍三家公司后,本文基于查特曼教授的OCP量表的七个文化维度对三家公司的企业文化分别进行分析;同时从管理层背景、员工要求与压力以及对于管理的理解三个角度对三家公司进行横向的比较。 本文还将文化差异的影响拆分到具体的管理行为上进行分析。一是介绍文化差异对于企业决策的影响的相关理论并按照决策的四个步骤和影响决策的五大因素对三家企业进行分析;二是指出文化差异对于领导行为的影响以及相关理论,然后基于勒温的七种领导风格和九九方格理论来分析三家企业的不同;第三,本文总结了文化差异对于激励的相关影响及相关研究成果,并对比霍夫斯特德的五维度理论来比较文化差异对于激励的影响,然后结合基于员工层面的激励和基于管理层的激励对这三家公司进行分析。 在论文的结束部分,我们对本文做出总结,提出我们的不足以及期待进一步研究的问题。 | |
| 英文摘要: | It is of great practical significance if we know how to understand the cultural differences between different countries, how to use cultural differences to enhance the efficiency of companies and avoid the drawbacks brought by cultural differences in the process of Chinese enterprises going abroad. First, this paper summarizes the relevant theories of cultural differences, including Hofstede's five-dimensional theory, four corporate model theory; high and low context theory; six major value Orientation theory; individualism-collectivism theory; Cross-cultural management theory. On that basis, this paper discusses the basic concept of cultural differences, causes analysis and observation to culture difference of this paper. After the introduction of the three companies, this paper analyzes the corporate culture of the three companies based on the seven cultural dimensions of Prof. Chatman's OCP scale. At the same time, this paper does a horizontal comparison from the management background, staff requirements and pressure, and the understanding of management perspectives. This paper also analyzes the impact of cultural differences on specific management behavior. The first is to introduce the theory of the influence of cultural differences on enterprise decision-making process and to analyze the three western invested company based on the five factors influencing decision-making. Secondly, it points out the influence of cultural behavior on leadership behavior and related theories. Then analyze the difference of these three companies based on Lewin's seven leadership styles. Thirdly, this paper summarizes the impact of cultural differences on incentives and related research results, and Hofstede's five-dimensional theory to compare the cultural differences in the impact of incentives, and then analyze these three companies based on employee-level incentives system and management-based incentives system. At the end of the paper, we summarize this paper and present our shortcomings and the problems we are expecting to study further. | |
