| 中文摘要: | Z商品交易中心是在青岛市人民政府和青岛市场监督管理委员会的发起下成立的,为生产贸易加工产业及企业和合格的商品投资者提供现货商品交易交收服务的大型综合交易平台。经过近几年的发展,该交易中心己在市场开拓和影响力方面取得了一定成绩,吸引了大批金融人才。但随着交易中心的不断发展壮大,员工流失问题也愈发严重,近年来员工流失率的居高不下己对公司的经营发展产生了不良影响,尤其是部分关键岗位的流失对交易中心的战略布局和核心技术产生了较强的不确定性。为解决因此产生的负面影响,优化公司管理,提高行业竞争力,该交易中心急需调查员工流失的关键原因,并设计可行的方案,突破现阶段困局,留住优秀人才。 本文以员工主动流失的相关理论模型及目前对金融平台员工流失现状的已有成果作为依据,在对Z商品交易中心员工流失的现状和员工流失的特征以及给交易中心带来的不良后果进行分析说明之后,采用问卷和访谈的形式,更为深入的探查员工流失的原因,最后根据问卷以及访谈结果的汇总,认为虽然外部机会和个人因素对该交易中心的员工流失有一定程度上的影响,关键还是由于交易中心在内部管理中存在一定的问题,主要表现为员工的发展空间和成长机会有限,不能满足员工的需求,己经不能吸引人在留在交易中心内发展;其次是薪酬的分配缺乏公平性;第三是绩效考核制度存在缺失;第四是激励制度不合理,激励手段太少,员工的工作没有得到奖励和认可,这些问题都是导致了该交易中心员工的满意度下降,最终导致员工流失。 通过问卷调查方法对Z商品交易中心员工流失情况以及流失原因进行统计分析,结合Z商品交易中心背景,提出以下几点对策和建议:首先,应对各项管理制度制定健全,主要有:完善公平合理的薪酬制度,建立有效沟通的考核制度,以及采取多样化有效的激励措施。其次,该交易中心的员工的需求重点集中在工作机会与事业发展空间,为防止员工流失,留住人才,公司应当为员工搭建更广阔的发展平台,以满足员工实现自我价值的需求。最后,公司应该建立后备人才队伍和预警机制,及早对流失先兆进行控制和预防,有效减少人才的流失,尽可能减少由员工流失带来的损失。希望通过本文的研究成果可以为实现Z商品交易中心及商品交易领域提供有所裨益的借鉴与参考。 | |
| 英文摘要: | Z Commodity Exchange Center is established under the guidance and support of Qingdao government and stock exchange market supervision and Management Committee, which provides commodity trading services for Commodity trading enterprises and qualified commodity investors as a large integrated trading platform. After about eight years' development, it has achieved some accomplishments in aspects of human resources management and establishment and has attracted numerous professional employees at home and abroad. However, accompanied by the increasingly development and expansion of the company, the problem on employees’ turnover is more serious. In recent years, the constantly high-level rate of employees’ turnover has exerted adverse effect on operation and development of the company. Commodity Exchange Center is urgently required to investigate the reasons which incur turnover of employees and it should strive to retain excellent employees within the company. Taking relevant theoretical models and existing researches on current situation of turnover of financial employees as theoretical basis, this paper undertakes research on problems of turnover of employees in Commodity Exchange Center. After analysis and elucidation on current situations and characteristics of turnover of talents in Commodity Exchange Center and its impact caused to the company, firstly, questionnaire method is utilized to undertake survey on reasons which incur turnover of employees in Commodity Exchange Center. Subsequently, interview survey on resigned personnel is undertaken based on the results of questionnaire to make in-depth investigation on reasons which incur turnover of employees. Finally, summary is made in accordance with results of questionnaire and interview and a certain degree of impact of external opportunism and infidel element on outflow of taken in Commodity Exchange Center is concluded and analyzed. The key reason lies in the problems in internal management of Commodity Exchange Center. The problems are mainly manifested by limited employees' development space and progress opportunities which couldn't satisfy the employees' requirement and continuously attract employees to realize progress in Commodity Exchange Center. Secondly, there is a lack of fairness in remuneration allocation. Thirdly, it is deficiency of performance appraisal system. Fourthly, the unreasonable incentive system, the incentive methods are insufficient and employees' work is not rewarded and recognized. All these problems consequently incur the decrease of employees' satisfaction of Commodity Exchange Center and finally resulted in the turnover of employees. Through the analysis on current situation of turnover of employees of Commodity Exchange Center and corresponding reasons, with combination of conditions of Commodity Exchange Center, the following counter measures and suggestions are proposed. Firstly, it is required to build and improve fundamental management system, guarantee strict and practical implementation of system. The building and improvement of system is the basis for resolving problems, which mainly include: improving fair and reasonable remuneration system, building appraisal system with efficient communications and adopting diversified effective incentive measures. Secondly, currently the employees' requirements of Commodity Exchange Center are concentrated in job opportunities and career-oriented development space. In order to prevent turnover of employees and retain talents, the company should build a broader development platform for employees to meet the employees' requirements on self-value realization. Finally, turnover of employees is inevitable. The company should practically take precautions, build backup talents team and warning system, control and prevent indications of talents turnover as soon as possible, effectively reduce turnover of employees and control it within proper range and strive to reduce the losses incurred by turnover of employees. | |
