| 中文摘要: | 2008年由美国次贷危机引发的金融危机,从美国波及到全球,中国的实体经济也不可幸免的受其影响,许多企业陷入困境,订单减少,开工不足,甚至关门大吉。在这样的环境下,众多企业不得不对自己的各项资源尤其是人力资源进行调整,以期降低运营成本,改善企业的经营业绩。于是,很多企业开始停止涨薪、降薪、冻结招聘,甚至不得以选择了裁员。 裁员作为一项特殊的人力资源调配活动,对企业和员工来说都是一个不愿触及的话题。尤其在我国,市场经济起步较晚,相比西方发达国家,我国的裁员实践和理论研究都还不甚完善。如何在法律的范畴内,合情合理有效的实施裁员,减少裁员给企业和员工带来的负面影响,是一个具有重要价值的研究课题。 本文作者结合国内外裁员相关的理论,通过对作者所在的GL公司2008年以后企业战略调整期间所实施的一系列裁员活动的细致分析,以详实的数据和生动的案例,打开了一个在华大型外资制造企业裁员的“黑匣子”。作者通过对GL公司企业战略调整的研究,分析了裁员的起因,接着对企业正式裁员前为了节减人工成本开展的各项活动做了介绍和介绍。然后根据裁员目的、方式和特点和效果的不同分前后三个阶段详细分析了GL公司2008年至2015年8年间的裁员活动。接着,作者对裁员活动的正面效果和负面效果分别进行了分析,从中找出GL公司裁员管理中存在的主要问题,并参考前人的研究和实践经验,对GL公司的裁员管理提出了相应的改进对策。 本文中GL公司的裁员实践,对目前危机背景下正在进行或准备进行裁员的企业有一定的参考价值。同时,本文对GL公司裁员中出现的问题和改进对策的研究,对我国企业的裁员管理也具有一定的借鉴意义。 | |
| 英文摘要: | The financial crisis triggered by the U.S. subprime mortgage crisis spread to the world from the United States in 2008. China's real economy can not be spared under its influence, many companies fell into trouble, reduced orders, been operating below capacity, and even went broke. In this environment, many enterprises have to adjust their own resources, especially human resources, in order to reduce operating costs and improve the operating performance of enterprises. So, many companies stopped salary increase, reduced salary , had the hiring freeze, even chose the downsizing . Downsizing as a special human resource allocation activities, for enterprises and employees is not a happy topic. Especially in our country, the market economy started late, compared to the western developed countries, China's downsizing practice and theoretical research is still not perfect. How to operate the downsizing reasonably and effectively in the legal category, how to reduce the negative impact of downsizing to enterprises and employees, is an important research topics. In this paper, the author unifies the domestic and foreign downsizing related theories, through a detailed analysis on the downsizing practice of the GL company in the enterprise strategic adjustment period, with detailed data and vivid case, opened a "black box" about enterprise downsizing. At first, the author analyzed the cause of downsizing through the research on enterprises strategy adjustment of GL company. Then, the author introduced the activities in order to reduce labor costs before the formal downsizing. Afterwards, according to the purpose and the way of the downsizing, the author divide three stages to analyze the downsizing activities of the GL company detailedly. Then, the positive effects and negative effects of downsizing activities were analyzed. The author found out the main problems of GL company downsizing management, and put forward some corresponding countermeasures for improving the management of GL company downsizing. The downsizing practice of GL company has reference value for the enterprises that are operating the downsizing or do that soon. At the same time, the research on the problem and countermeasures of GL company downsizing management is also worth learning for the enterprises at the same situation in our country. | |
