中文摘要:随着全球经济一体化的发展,中国IT企业在不断的发展和壮大。作为典型的知识密集型的IT企业,其核心竞争力就是企业人才的知识储备与专业技术。也正是由于这样的行业特点,决定了IT企业对软件开发人员的依赖程度很高。然而近几年来,IT企业软件工程师团队集体跳槽事件经常发生,软件工程师团队的群体离职大大制约了IT企业的发展。关注软件企业软件工程的群体离职现象,并对软件工程师群体离职现象进行分析和总结,找到IT企业软件工程师群体离职的原因,并结合现有的理论和实践寻求解决对策。具有重要的理论意义和实践意义。 本文根据MBA论文解决企业实际管理问题的原则,结合作者所在的公司情况进行选题和研究。理论与实证相结合,详细梳理了明源软件企业自2011年至今的软件工程师群体离职案例,并对部分已离职及部分在职软件工程师进行了访谈,结合人力资源管理、群体离职等相关理论,综合分析内外部环境因素,提出IT企业软件工程师群体离职现象产生的原因,给企业带来的影响,最后给出相应的可行性解决方法。 本文开篇阐述了在当前的市场环境下,IT企业软件工程师群体离职问题的研究背景、目的、意义及研究思路和方法。第二章对相关概念进行了界定,并回顾了群体离职的理论基础。第三章以明源软件企业为例,综合介绍了明源软件公司及软件工程师团队的概况,阐述了软件工程师群体离职后对企业造成的影响。第四章基于明源软件公司运营实际,从外部因素和内部因素以及员工个人因素三方面综合分析软件工程师团队群体离职的影响因素。第五章针对上述问题提出应对策略。最后,对本文的研究内容进行了总结,并检视了研究存在的理论层面和实践层面的不足及未来的改进方向。 
英文摘要:With the development of global economic integration,China's IT companies continue to develop and grow. IT companies, as typical knowledge-intensive enterprises, the core competitiveness of them is the talent stock of knowledge and expertise. It is this industry characteristic that determines their high dependence on software developers. In recent years, however, collective turnover of software engineering team in IT companies occurs frequently, which has greatly restricted the development of IT enterprises. Thus, it has important theoretical significance and practical guidance enlightenment to follow the phenomenon and analyze the reasons and consequences for their collective turnover from various angles. Based on the principle of MBA thesis to solve practical business management issues, the author combined with the situations in her working company, chose a proper topic and conducted the research. With the combination of theory and practice, the author combed software engineers’ group turnover cases in Mingyuan Software Company from 2011 up to now, interviewed part of left and on software engineers, combined with related theories of human resource management, collective turnover and others, comprehensively analyzed the internal and external environmental factors, presented the reasons for the phenomenon of software engineers’ group turnover and the impact to IT enterprises, and finally, provided the appropriate feasible solutions. In the opening, this paper describes the background, purpose, significance and research mentality and methods of the phenomenon software engineers’ collective turnover in IT companies under the current market environment. The second chapter defines the related concepts and reviews the theoretical basis of collective turnover. In chapter three,the author takes Mingyuan Software Company as an example,comprehensively introduces the overview of the company and its software-engineer team, and elaborates the impact to the IT company caused by the collective turnover phenomenon. In chapter four, based on the actual operating of Mingyuan Software Company, the author mainly conducts a comprehensive analysis of influencing factors in software engineers’ collective turnover from external, internal and personal aspects.In chapter five, the author proposes the coping strategies for the above problems. In the end, the author makes a summary of the content of this paper, and investigates the deficiency of the research in theoretical and practical level and its future improving directions.
