| 中文摘要: | 经济增长模式转型和社会文化变迁使得员工激励在企业竞争中的重要作用日益凸显。国内传统企业在经济发展速度整体放缓背景下,必须依靠完善人才激励工作水平,激发和调动员工能动性,提升组织整体创新和发展能力。目前国内在企业员工激励研究方面,多以员工满意度作为员工激励偏好和效果评估的依据,在理论层面具有一定局限性。同时,ZX公司作为一家成立较早、规模较大的国有企业,以其作为对传统企业员工激励问题的具体研究对象,具有十分典型的现实意义。 在对经济学视角和管理学视角下经典激励理论进行细致阅读研究的基础上,结合近年来理论界对传统激励理论的发展和修正,提出了影响ZX公司员工激励效果的20项激励因素。按照激励维度将其分为薪酬福利、成长发展、工作成就、工作环境和人际沟通五类因素集。在对ZX公司员工激励现状和存在的主要问题进行分析阐述后,根据员工岗位差异和个体差异开展激励偏好和激励效果满意度调查研究。对调查数据进行统计研究,以员工偏好程度较高的激励因素满意度结果为主要依据,查找总结ZX公司岗位及个体差异因素影响下,员工的激励偏好分布和激励效果短板。根据数据分析结果,按照激励因素集分类对ZX公司员工激励工作提出了管理建议。图10幅,表23个,参考文献31篇。 | |
| 英文摘要: | The important role of employee motivation in the enterprise competition is increasingly prominent because of the transformation of economic growth mode and changing of social cultural.Under the background of the overall slowdown of economic development, traditional enterprises in China must enhance innovation and development capacity of the organization relying on the improvement of talent motivation. At present, the research on employee motivation in China based on employee satisfaction has certain limitations in the theoretical level. At the same time, as a traditional enterprise established earlier, larger state-owned, research on ZX company staff motivation has a very typical practical significance. Based on the detailed reading research on the classic incentive theory from the perspective of economics and management theory, this paper puts forward 20 incentive factors that affect the motivation effect of ZX company in combination with the development and revision of the traditional incentive theory in recent years. According to the incentive dimension, it is divided into five factors: compensation and welfare, growth and development, work achievement, working environment and interpersonal communication. After analyzing and discussing the present situation and existing problems of ZX employees' motivation, the research on incentive preference and incentive satisfaction is carried out according to the differences of job positions and individual differences. Based on the results of the satisfaction of employees with high preference, the paper finds out the distribution of motivation preferences and motivation effects of employees under the influence of position and individual difference factors of ZX company. According to the results of data analysis, according to the classification of motivating factors, the management suggestion of ZX staff incentive is put forward.
