中文摘要: 伴随着社会经济的日益发展,传统工商业和现代服务业都得到了不断壮大,与此同时从业者的工作倦怠现象越来越严重。工作倦怠现象的严重化和普遍化,不仅对员工本人和家庭生活带来不利影响,也严重影响了企业声场效率和产品质量,甚至个别员工因高度的工作倦怠感用危害他人和社会的极端行为来发泄自己,影响社会秩序和稳定。工作倦怠现状的凸显,吸引了学界和实践领域越来越多的目光。 服务业作为一个国家经济社会发展水平标志的地位越来越突出,而人力资源服务业则日益成为服务业的一个新的经济增长点。因而开始有学者把目光投向人力资源服务业,关注这一行业的发展。人力资源服务业面对的是众多客户不同的人力资源服务需求,从业者需要经常同各种需求和个性的客户打交道,工作压力大,比较容易产生工作倦怠感。 关于工作倦怠,许多学者结合自身研究提出了不同的理论,本研究着重探讨的是基于工作特征的工作倦怠。由于人力资源服务业不同于传统的工业和制造业,也有别于服务业中的其他门类,因此本研究在经典工作特征的基础上,又结合人力资源服务业本身提取出其他的切合行业本身的要素,以此增强解释力度和研究的精准度。 本研究以工作倦怠为核心变量,基于工作特征理论构建研究框架并提出假设,探索工作特征对工作倦怠的影响。与此同时,把组织支持感作为调节变量,探索其在工作特征和工作倦怠关系中的调节作用。本研究通过问卷调查获取数据后,进行统计分析,验证假设并得出结论,最后根据研究结论提出针对人力资源服务业人员的工作倦怠问题的管理建议。  
英文摘要: With the increasing development of social economy, the traditional industry and modern service industry has been growing, at the same time the practitioners of job burnout phenomenon are more and more serious. The serious and general Job burnout phenomenon is not only detrimental to the employee and his or her family life, but also seriously affects the enterprise‘s efficiency and product quality, because of the high degree of job burnout,the individual employee even feel with extreme behavior to harm other people and society, which affects social order and stability. The present situation of job burnout has attracted the attention of more and more academic and practice field’s view. Service industry as a national economic and social development level symbol status more and more prominent, and human resources service industry is a new economic growth point in the construction of the service sector. Thus began some scholars look to human resource service industry, paying attention to the development of the industry. Human resources service industry is facing numerous customer’s needs of human resources services, practitioners need to often dealing with various customers with different needs and personality, work pressure big, easy to engender a feeling of job burnout. About job burnout, many scholars proposed the theory of different combined with its own research, this study is based on the working characteristics of job burnout is emphatically discussed. Because human resources services different from traditional industrial and manufacturing, is different from other categories in the service sector, this study based on the characteristics of classical work, and the combination of HR service industry itself to extract the other elements within the industry itself, to enhance the explanation and research the precision. This study based on job burnout variables, based on the working characteristics of the theory to research framework and put forward hypothesis, exploration work characteristic effects on job burnout. At the same time, perceived organizational support as the moderator variable, explore its working characteristics and the regulating role in the relationship between job burnout. This research used a questionnaire to get the data, statistical analysis, validate assumptions and concluded that according to the research conclusion is put forward in view of the human resources management advice service personnel of job burnout problem.
