中文摘要:自互联网技术的普及以来,我们的社会、市场和企业都在不断的向网络化趋势发展。网络化背景下,企业的工作情境处在一种动荡的状态中,工作冗余增加、工作监督缺乏、管理乏力等问题接踵而至,这些造成的最终结果就是工作结果的不稳定以及工作自洽与现实结果之间的不匹配,同时,也给企业的人力资源管理提出了很大的挑战。那么,这些问题是如何形成以及如何解决的,是本文研究的重点。 本文针对网络化工作情境中出现的员工工作结果不稳定、工作体验与工作结果不一致的现象,以工作情境的时空结构变化为切入点,分析了网络化情境下时空结构变化造成的工作情境的一系列变化;然后,通过理论分析和实例考察梳理出了动态变化的工作情境下员工能力发挥和工作体验的变化规律,发现因网络化时空结构特征而变化的情境因素是通过干扰员工的“行为——意义——行为’”循环来影响员工能力的发挥和心理意义的建构的,这样我们最终梳理出工作情境的时空结构特征对员工效能的影响机制,并以南开大学商学院为例,通过深入访谈了解该学院各工作岗位的工作情境、工作结果和工作体验现状,验证了本文逻辑推理的正确性;然后基于对此规律一定的优化,即对不同工作情境的时空结构进行适当搭配,找出工作情境的最佳时空配置。 最后,将理论联系实践,从人力资源管理的角度为企业组织提出管理意见,使员工能力的发挥和工作体验稳定在正常的范围之内,以求达到员工工作效能的最佳状态,满足企业对员工期求的目的。 
英文摘要:Since the popularity of the Internet technology, our society, market and enterprises are in continue to trend of network development. Under the background of network, the working situation of the enterprise in a turbulent state, increase the redundancy, lack of supervision, such as the lack in succession be caused by, these contribute to the final result is the unstable and work self-consistent and realistic results between does not match. So, the problem is how to form and how to solve, is the focus of this paper. According to the network work in the context of work results in unstable work experience and work results are inconsistent with the phenomenon, the situation changes to space-time structure work as the starting point, the working situation analysis of network structure of temporal context change caused by a series of changes; then, through theoretical analysis and case study the ability of employees working situation dynamic change under the play and work experience changes, because of network structure of space-time change of situational factors by interfering with employees "behavior-for" Circulation "to affect the employee's ability and psychological significance of the building, so that we finally tease out the mechanism of spatial and temporal structure of working situation of employee performance. Then based on this Law certain optimization, namely the spatial and temporal structure of different working situations of appropriate collocation, to find out the optimal configuration of the working situation in space. Finally, the combination of theory and practice, from the perspective of human resources management for the enterprise organization put forward advice on management, in order to achieve the best state of employee performance, meet the enterprise for employees and for the purpose of.
