中文摘要:随着经济结构转型升级,“互联网+”开始对实体经济和传统行业带来冲击,造成了企业间的竞争愈发激烈,如何在动荡的环境中得以生存和发展,这将与领导者采取何种领导方式,做出怎样的战略决策密切相关。 领导者在企业中起着举足轻重的作用,其领导方式也将对员工尤其是企业绩效带来重要影响。但是到底是什么因素影响了领导者的领导方式呢?研究发现领导者、被领导者及组织环境三个因素都对领导方式有重要影响。其中,领导者个人的人格因素是最突出的影响因素,又因为人格因素中自恋人格是管理学界研究较少的命题,因此,本研究将以CEO的自恋人格为逻辑起点展开探究。 本研究采用了文献回顾、理论推导和案例研究相结合的研究方法,以企业CEO为研究对象,通过分析他们的自恋人格来探索其可能采用的领导方式。本研究将CEO自恋感划分为“积极特质”与“消极特质”两个维度,同时将交易型领导方式的维度界定为“权变报酬”和“积极例外管理”,而变革型领导方式的维度则界定为“魅力领导”、“智能激发”和“个性化关怀”。以CEO自恋感为自变量,以交易型和变革型领导方式为因变量,分别论证CEO自恋感在不同情感特质的主导下对不同领导方式及其各子维度的影响情况。 本研究经过一番严谨的逻辑推导,得到如下两个命题:P1: CEO自恋感的消极特质对其选择交易型领导方式有负向影响;P2: CEO自恋感的积极特质对其选择变革型领导方式有正向影响。最后,以格力掌门人董明珠为典型案例,进一步分析论证了该结论的合理性。由此,我们认为自恋特征显著的领导者更倾向于选择变革型领导方式而非交易型领导方式。更进一步讲,自恋人格会影响领导方式的选择,而领导方式又对企业绩效有直接或间接的影响。 本研究共有图5幅,表5个,参考文献137篇。  
英文摘要:With the transformational and upgrading of economic structure, the Internet plus era begin to impact on entity economy and traditional industry, causing increasingly fierce competition between enterprises. How to survive in the turbulent environment and make progress? It will be closely related to leaders’ leadership style and strategic decision in the enterprise. The leader plays a vital role in the enterprise. Their leadership style will also be significant influence on the staff especially on the firm performance. However, what factors influence the leader's leadership style on earth? This paper found that leader, followers, and organizational environment have important effects on leadership style. Among them, the leader's personal personality is the most influential factor. Besides, because the personality is less researched in management academia, therefore, this paper takes the CEO narcissism as the independent variable. The research methods adopted in this paper are as follows. For instance, literature review, theoretical deduction and case analysis. In addition to taking Chief Executive Officer as the research object, this paper also divided CEO narcissism into two dimensions——“positive traits” and “negative traits”. At the same time, transactional leadership dimensions are defined as “contingent reward" and "management by exception-positive", while the transformational leadership dimensions are defined as "charismatic leadership", "intellectual stimulation" and "individualized consideration". With CEO narcissism as the independent variable, transactional and transformational leadership as the dependent variables, this study demonstrated how do the CEO narcissism respectively influence their leadership style and its sub-dimensions under different control of emotional qualities. After a rigorous logic deduction, this paper gets the following two propositions: P1: The negative traits of CEO narcissism are negatively related to the transactional leadership; P2: The positive traits of CEO narcissism are positively linked to transformational leadership. Finally, we cited Mrs. Dong, the CEO of Gree Group, as typical to further demonstrate the propositions. From this, we insist that the CEO who has significant narcissistic personality is more likely to choose the transformational leadership rather than transactional leadership. Furthermore, the narcissistic personality will affect the choice of leadership style, and leadership style will has direct or indirect impact on firm performance. There are five figures, five tables and 137 references in this paper.
