中文摘要:在企业管理中,员工绩效管理工作的重要性毋庸置疑,本文主要是针对磷复肥行业竞争加剧的外部环境,以绩效管理及其相关方法策略为基础,对云南三环中化化肥有限公司员工的绩效管理现状和存在问题进行分析,探讨员工绩效管理改进方向和实现对策,提出改善员工绩效管理的措施和办法,提高绩效管理的有效性和实用性,提升组织整体绩效,增强企业风险防御能力和核心竞争力。本文从员工绩效管理基本理论的分析入手,结合云南三环中化化肥有限公司的公司实际、所处竞争环境的变化及挑战、新形势下对员工绩效管理的新要求,通过对云南三环中化化肥有限公司绩效管理发展进程和现有体系构成的梳理,找到公司绩效管理中存在的四个问题:公司绩效管理体系的系统规划与建设进度缓慢;指标体系调整受限;员工层级考核指标与公司目标逐渐脱离;绩效反馈与沟通流于形式。针对理论分析与实践研究得出的问题,提出云南三环中化化肥有限公司员工绩效提升的对策:实现从绩效考核到绩效管理理念的转变;完善绩效指标设计;强化绩效过程控制;综合运用考评方法;完善绩效反馈机制;转变评价结果应用导向。本文选取国有生产性企业三环中化的员工为研究对象,通过理论分析与实践应用,从理念转变入手,重新设计了员工绩效管理流程,更新了云南三环中化化肥有限公司原先较为粗放的绩效管理模式,建立起一套相对科学、有效,更切合战略目标的绩效管理体系。 
英文摘要:It is indisputable that Employee Performance Management plays a vital role in enterprise management. Based on the Performance Management and its related strategy and methods, this thesis focused on intensifying competition facing phosphate &compound fertilizer industry and analyzed the current situation and existed problem in Employee Performance Management in Yunnan Three Circles-Sinochem Fertilizers CO.,LTC.(YNTCSC). Improvement and countermeasure for Employee Performance Management was discussed in this thesis. The measure and methods to improve Employee Performance Management was proposed to increase validity and practicability and to promote the overall performance of the organization, as well as to strengthen risk-defense capability and core competitiveness of enterprise. This thesis started with the basic theory of Employee Performance Management, in combination with the actual situation of YNTCSC,varying competitive environment, challenge, and new requirements for Employee Performance Management under the current situation. As reviewing the progress of Performance Management and the existing system in YNTCSC, four issues were found. The progress of systematic plan and construction for corporate performance management is slow. The adjustment for index system is restricted. The evaluation system for employees at every level runs off the corporate target. The feedback and communication for performance becomes a mere formality. Strategies to improve employee performance in YNTCSC were proposed, aiming at solving problems found through theoretical analysis and practice research. Strategies are as follow: to achieve transformation from performance evaluation to the performance management concept; to improve the index design of performance; to strengthen the performance management process control; to use a combination of evaluation methods; to perfect the feedback mechanism for performance; to change the orientation of the application of assessment results. This thesis studied the staff in the state-owned production enterprise –YNTCSC. Through theoretical analysis and practical application, this thesis described the concept transformation and redesigned the employee performance management process, as well as updated the original extensive performance management model in YNTCSC. Thus, we established a set of performance management system which is relative scientific, effective and more corresponding with strategic target.
