中文摘要:企业的发展需要对知识进行管理,这样既符合经济时代对企业的要求,同时也满足企业自身的发展要求。知识共享是知识管理中的核心内容,许多的管理者要求促进组织内的知识共享。由于知识共享都不是自然发生的,所以需要管理机制加以支持。绩效考核作为管理手段的一种机制,还未被多数的学者加以研究和论证。另外,关于动机因素是如何影响知识共享的产生,尤其是在绩效考核方法下,现在还比较缺少相关的研究。因此需要了解绩效考核对知识共享动机的影响,才能促进知识共享。基于这个问题,在绩效考核基本条件下,本文选取了几个现在经常研究的动机理论作为研究变量,进而探讨能够促进员工知识共享的动机因素。通过三种企业中的绩效考核方法,即360度绩效考核法、关系绩效考核法和团队绩效考核法,本文构建了动机理论的模型,研究绩效考核对知识共享动机的影响。研究发现:(一)360度绩效考核对经济动机具有促进作用;对互惠动机具有阻碍作用;对自我价值动机的影响不明显;对利他动机具有阻碍作用。(二)关系绩效考核对经济动机的影响不明显;对互惠动机具有促进作用;对自我价值动机具有促进作用;对利他动机的影响不明显。(三)团队绩效考核对经济动机具有促进作用;对互惠动机具有促进作用;对自我价值动机的影响不明显;对利他动机的影响具有阻碍作用。 通过以上研究结果,本文结合企业中的实际情况给出了一些绩效考核建议,希望能够促进企业员工的知识共享动机,促进组织内的知识共享行为。 
英文摘要:In the era of knowledge economy, more and more organizations recognize the importance of knowledge, but also emphasize on the urgency of knowledge management. The core content of knowledge management is knowledge sharing, and a lot of managers are motivated to promote knowledge sharing within the organization. Since knowledge sharing is not naturally occurring, it is necessary to support the management mechanism. As a mechanism of management, performance appraisal has not been studied and demonstrated by many scholars. In addition, motivation factors of knowledge sharing in performance assessment are still relatively lack of empirical attention. Therefore, the paper aims to understand individuals' knowledge sharing motivation, for the purpose of promoting knowledge sharing. Based on this problem, under the basic conditions for the performance appraisal, this article selects several now often study motivation theory as the research variables, and then discusses to be able to promote the knowledge sharing motivation factors. By three in the enterprise performance evaluation method, namely 360 - degree performance appraisal method, the relationship between performance appraisal and team performance appraisal method, this paper builds the model of motivation theory, study the influence of the performance appraisal on knowledge sharing motivation. The study found that: (1) 360 - degree performance appraisal on economic incentives has a promoting effect; The reciprocity motivation has effect; The influence of the motivation of self value is not obvious; The altruistic motives have blocking effect. (2) the relationship between the influence of the performance appraisal of economic incentive is not obvious; The reciprocity motivation has a promoting effect; Motivation of self value has a promoting effect; The impact on the altruistic motivation is not obvious. (3) Team performance appraisal of economic incentives has a promoting effect; The reciprocity motivation has a promoting effect; The influence of the motivation of self value is not obvious; The impact on the altruistic motives have blocking effect. Through the above research results, in combination with the practical situation of the enterprise, the paper puts forward some Suggestions for performance appraisal, want to be able to promote enterprise knowledge sharing motivation, promote the knowledge sharing behavior within the organization.
