中文摘要:随着经济的发展,企业规模处在不断扩张变化之中,企业组织结构也呈现出扁平化趋势。在这一大背景下,中层管理者仍然是联结决策层和基层的纽带,这一阶层在备受重视的同时,也面临着诸多困惑。 中层管理者在企业主要承担三种角色:对下属而言,是管理者;对上级而言,是被管理者;对同级而言,是竞争者与合作者。这三种角色决定了中层管理者在组织中既要对上负责,又要对下发挥带动作用,还要与同级相互配合,是承上启下、兼顾相关部门的关键位置。也就是说,中层管理者是企业的中坚力量,研究和探索企业中层管理者的角色定位将对中层管理者的工作实践具有重要意义。 目前,管理学界对中层管理者的角色研究越来越重视,研究方向集中于对角色扮演和角色错位的探索,提出了若干解决措施和方案。本文在以往研究成果的基础上,运用文献分析法和专家访谈法对中层管理者角色定位进行深入研究,特别是对于中层管理者在角色定位时容易出现的缺位、越位、错位等现象,剖析了他们的具体形式,并对中层管理者如何正确认知和处理角色偏差、准确进行角色定位提出了对策建议。 随着企业组织结构的发展变化,中层管理者不仅仅局限在部门主管的位置上,更多地参与到企业战略决策和实施中来,他们的角色也从被动性和操作性转向主动性和决策性。能否使中层管理人员扮演好战略管理伙伴者的角色,高层管理者对中层管理者的态度是关键因素,高层管理者不仅要肯定中层管理者在战略管理方面的战略性角色和能动作用,而且要设计用以支持其施展战略性功能的具体措施,包括培育合作创新型的企业文化,设计自由的信息流,尝试针对中层管理人员战略决策角色的工作任务和职位制度等措施。中层管理者在战略决策方向的角色延伸研究对高层管理者的能力提出了挑战。 
英文摘要:The flat model has been adopted widely in designing the corporation organizational structure according to the corporation scale which took a great change with the development of national economy. The middle managers are still the link to decision maker and others. At the time the great attention was paid on them, more confusion appears. There are 3 roles the middle managers play, which involve in, the managers, the employees and the competitors and collaborators when they face the subordinates, the superiors and colleagues at the same level respectively. The middle managers play the key link to the superiors and subordinates since they must responsible for the boss and arouse the activities of the subordinates when they play the above roles. The job researching and exploring the role location of the middle managers --the backbone in corporation—will give a meaningful reference in practice. Nowadays, the management theories attach great importance to the role researching of the middle managers. A lot of measures and cases to resolve have been made which focusing on the role play and role dislocation of the middle managers. The thesis gives the general principles about role location of the middle managers, that is, not lack, not offside, not dislocated, having the right location and meeting place on time when it is absent with the methods of document analysis, case analysis and expert interview on the bases the research results have been made so far. The main conclusions in the thesis involve in:the middle managers should do a good job on the relationship between whole and parts, the location and function the job they have done, their responsibility in role play, the relationship with the stakeholders follow the general principles, more over, the middle managers should obey to the superiors, give right guidance and control to the subordinates, and have a good coordination and cooperation with the colleagues.
