| 中文摘要: | 随着我国利率市场化进程加快,同业竞争不断加剧,监管规范不断增强,商业银行净息差面临较大缩窄压力,商业银行的盈利能力面临严峻挑战。加快经营转型、强化战略执行是目前我国商业银行的面临的重要工作。而建立健全绩效管理体系,设计适应我国国情和商业银行自身企业文化的绩效考核方法是落实银行发展战略的关键一环。本文通过对绩效管理与绩效考核相关理论的研究,根据作者本人的相关工作经验,对中信银行现行的绩效考核体系进行分析,总结出目前中信银行对分行、支行以及客户经理的绩效考核体系存在的主要问题:没有形成与发展战略相配套的绩效管理体系;绩效考核方案及考核指标设计不合理;评价不全面,过分强调短期效益;客户分配公平性的问题;过程管理不到位的问题以及考核结果应用等方面的问题。并根据银行发展战略,制定绩效考核体系优化的基本原则,综合运用关键绩效指标法、360度考核法、平衡记分卡等方法对现行的绩效体系提出优化思路和对策,主要包括:明确战略导向,建立全行统一的绩效管理体系;充分发挥总、分行业务部门的作用;开发、整合信息管理系统;科学、合理的设置考核指标;深化零售条线积分制考核;分段推进公司客户经理绩效考核模式改革等。最终力求通过对现有绩效考核体系的优化,使其更加符合中信银行实际情况,更加科学、合理并具操作性。 | |
| 英文摘要: | With accelerating process of China's interest rate marketization, the increasing horizontal competition and supervision standard, the commercial banks are standing greater pressure of narrowing net interest margin and the profitability of commercial banks are facing severe challenges. Speeding up the transformation of business and strengthening the implementation of the strategy are the important work of the Commercial Bank of our country at present. The key to implement the bank development strategy is to establish perfect performance management system and design performance appraisal methods adapting to the situation of our country and the commercial banks corporate culture. In this paper, the advantages and disadvantages of the present performance appraisal system of China CITIC Bank are analyzed, the existing problems in the performance appraisal system are found, and reasons of the problems are explored. As the case of a branch of CITIC Bank, this paper puts forward that we should comprehensively using key performance indicators, balanced scorecard method to carry on the ideas and measures to optimize the performance of the system, and strive to establish more scientific, reasonable and practical performance appraisal system that are consistent with the actual situation of China CITIC Bank. | |
