中文摘要:知识经济时代,学习成为个人和企业组织适应环境变化的首要手段,是获取竞争优势的核心能力。非正式学习方式越来越被作为是一种工作资源而被个人和企业所重视,其中,很具代表性的“学习实践社群”现象逐渐出现在视野里。实践社群作为一种新的组织和个人学习形式,被越来越多的具有前瞻性的企业和员工所采纳,其效果非常显著。事实上,伴随着IT技术和互联网的普及,一些社会性的交流软件成为学习和沟通的强大支持工具,个体已经有意识或无意识地参与了某种实践社群之中,成为学习群体的一员。基于这样的背景下,本研究选择非正式学习的具体形式之一——学习实践社群视角,致力于通过分析员工学习实践社群的参与状态,探讨员工的非正式学习途径对学习迁移效果的影响机理。本文回顾了非正式学习的相关理论,分别对非正式学习和实践社群的基本内涵、分类、具体形式和作用进行了梳理;在文献综述的基础上提出了本研究的理论模型,即以员工实践社群的参与程度为自变量,以学习迁移效果为因变量,选择反馈寻求偏好(直接寻求反馈和间接寻求反馈)和组织支持(组织情感性支持和组织工具性支持)作为个人层面和组织层面的两个调节变量,探究员工学习实践社群参与对学习迁移效果的作用机理。论文通过问卷调查和实证分析方法,以有实践社群参与经历的员工为研究对象,验证构造的分析框架。实证结果表明,员工学习实践社群的参与程度对学习迁移效果显著正相关;其中,组织支持的调节作用显著,但未显示反馈寻求偏好调节作用显著;对此作者给出了相应的解释。此外,基于研究结论,提出了相应的管理启示。 
英文摘要:In the age of knowledge-based economy, learning has played a significant role for individuals or enterprises in adjustment to the environment. And learning is the core ability to obtain competitive edge. Informal learning has been increasingly focused as the working resource by individuals or enterprises. Now, the representative “community of practice” is being noticed. Community of practice acts as a new learning form of organization and individuals and has been adopted by more and more enterprises or workers which are foresight. It is great of effects. Actually, with the widely development of IT and internet, some software of social networking have become powerful tools to support learning and communication. Individuals have attended and been members of certain community of practice intentionally or unintentionally. Based on this background, this paper chose one of forms of informal learning——community of practice, to discuss the affecting mechanism that ways of informal learning have on transfer of learning through analyzing the status that employees participate in community of practice. Firstly, this paper reviewed the related theories of informal learning and concluded basic connotations, classification, specific forms and effects of informal learning and community of practice. Moreover, based on the literature review, the paper came up with one theoretical model. In this model, the extent that employees attend community of practice is regarded as the independent variable, transfer of learning acts as the dependent variable, feedback-seeking preference (direct or indirect feedback-seeking) and perceived organizational support (emotional support and instrumental support) are selected as two moderators in the levels of individual and organization , respectively. In the basis of questionnaire survey and empirical analysis, the employees that have experienced community of practice were chose as the objects of study to validate the research framework in this paper. It turns out that the extent that employees attend community of practice has remarkably positive correlation with transfer of learning. Therein, perceived organizational support has remarkable moderating effects, while feedback-seeking preference has not, the auther gives a corresponding explanation. Finally, based on the conclusions, the managerial implications have been put forward.
