| 中文摘要: | 随着经济、技术及信息的快速发展,企业所面临的环境日益复杂多变,为了提高企业的灵活性和反应能力,团队式的工作方式在企业中愈加普遍,如何提高团队的有效性成为重要的研究课题。自上世纪九十年代以来,自我管理式的团队工作方式开始兴起,并被认为是提高团队绩效的有效方法,其在企业中的应用也愈加广泛。然而,学者们关于团队自我管理对团队有效性的研究存在两种不同的结果。大多数学者认为团队自我管理能够提高团队有效性,但也有学者认为团队自我管理对团队有效性的正向影响并不总是成立。与此同时,团队潜能对团队绩效的促进作用已被诸多学者证实。而团队自我管理是否有助于提高团队潜能仍有待进一步研究,团队自我管理、团队潜能与团队有效性的内在联系也有待验证。本文旨在研究团队自我管理对团队有效性的影响,探索团队潜能在团队自我管理对团队有效性影响中的中介作用。本研究采用实证研究的方法,对61个团队进行了问卷调查。利用SPSS对数据进行分析,结果表明,团队自我管理对团队绩效和团队成员工作满意度具有显著正向影响,团队潜能是团队自我管理和团队绩效的中介变量,是团队自我管理和团队成员工作满意度之间的中介变量,并均起到完全中介作用。根据研究结论,本文建议促进团队自我管理、建立有效的问责机制、促进团队内部交流等建议,通过提高团队潜能从而提高团队有效性。最后,指出了研究中问卷、样本及研究方法上的局限性,为未来的研究提供建议。 | |
| 英文摘要: | With the rapid development of economy, technology and information, enterprises are facing increasingly complex and changeful environment. In order to improve the flexibility of the enterprise and the reaction ability, teams in the enterprise have been more and more common. How to improve the effectiveness of the team has become one of the important research subjects. Since 1990s, team self-management has been considered to be an effective way to improve team performance. Team self-management is more and more popular in enterprises. However, about the influence of team self-management to team effectiveness, there have been two contrary views. Most scholars have proposed that team self-management could improve team effectiveness, but the other scholars pointed out that the positive influence team self-management on team effectiveness is not always exists. Meanwhile, the positive influence team potency to team effectiveness has been confirmed by many scholars. Whether team self-management can improve the team potency remains to be further researched. What’s more, the potential relationship between team self-management, team potency and team effectiveness remains to be explored. The purpose of this paper is to research team self-management’s influence on team effectiveness, explore team potency’s mediation role between team self-management and team effectiveness. This study adopts the method of empirical research, based on a questionnaire survey of the 61 teams. The paper use SPSS to analyze data, and the results show that team self-management team has significant positive effect on team performance and team members’ job satisfaction. Team potency plays a mediation role between team self-management and team performance, and it also plays a mediation role between team self-management and team members’ job satisfaction. According to the research conclusion, this study suggested that organization can facilitate team self-management, establish an effective accountability mechanism, increase internal communication in order to promote team potency so that they can improve team effectiveness. Finally, the potential problems of questionnaire and samples and the limitations of research method are pointed out, and future research focus is proposed. | |
