中文摘要:人们在工作场所的感受和行为不仅会影响员工的工作状态,也直接影响员工生活的幸福感。员工可能会遇到来自生活或者工作等各个方面的困难,西方学者对工作场所中个人同情的研究发现,组织成员之间的同情能够很好地缓解或者消除个体面临的各种困境,给个体以及组织带来积极的影响。在知识经济背景下,科学技术日新月异,市场环境瞬息万变,这对现代企业组织的管理和经营提出了更高的要求。现代的企业管理不是仅依靠完善规章制度和提高生产效率就能取得成功的,企业要想在激烈的市场竞争中占据一席之地就必须重视对人的管理。人是企业组织中最活跃、最核心的要素,如何吸引和挽留组织需要的人才、如何最大限度地发挥员工的创造力和价值、如何提高员工的工作绩效是所有企业密切关注的话题。组织公民行为是员工自发做出的、不直接包含于企业正式激励制度内的、有助于提高组织绩效的角色外行为。本文从个人同情的内在过程入手,探究个人同情对组织公民行为的影响,为企业促进组织公民行为、提升员工的主动性提供参考和借鉴。西方学者对个人同情的研究相对比较成熟,在对个人同情的概念界定、个人同情的发生过程、组织内个人同情的积极影响及个人同情的提升等方面已取得了一定的研究成果。但是国内学者对同情在企业组织中的应用研究还比较匮乏。本文在文献研究和理论回顾的基础上,对个人同情的概念做出界定,引入同情的三过程模型,并通过实际调研来验证这一同情过程。本文结合相关研究,提出文章的理论模型和研究假设,认为个人同情对组织公民行为有正向的相关关系。本文在问卷调查的基础上,利用实证方法检验个人同情与组织公民行为五个维度之间的关系。在此基础上为企业的管理经营提出改善的建议,为企业最大限度地发挥员工的创造力和价值、提高员工的工作效率和组织的整体绩效提供理论上的参考。图3幅,表34个,参考文献67篇。 
英文摘要:As we all know that people spend o lot of time and energy in working place. And working becomes an important part of our life for the reason that it occupies the majority of our life time and it seems unlikely for people to set apart one’s working place experiences from their personal life. So, what employees experience in the working place has a great impact on their work, as well as their feeling for happiness. There are many things can make people suffering, which can come from both working and personal affairs. Scholars from western country found that the compassion from colleagues can help to relieve or even eliminate people’s suffering, which will bring positive outcomes towards both the individual and the whole organization. In this big time, it is becoming more and more difficult for an organization to be well operated in view of the rapidly changing market and technology. It is a long way off for a company to be successfulin the fierce competition if it still pays its attention merely on the written rules or its productivity. People are the thing that really matters in modern business management. Employee is the one of the most active core resources of an organization. That is, modern company should focus on how to maximize employees’ creativity and value. Organizational citizenship behavior is defined as behavior that is beneficial to the organization and goes beyond the formal job requirements, such as helping colleagues at work, working extra hours, making suggestions for the organization’s improvement. And all these behaviors arevolunteered by the employee and is beneficial for the organization’s performance as a whole. This thesis starts with the concept about individual compassion in working place, and aims to make some suggestions for company to promote its organizational citizenship behavior. Western scholars have made a lot of research about compassion, such as the definition, the psychological process, the positive outcomes, etc. However, the individual compassion in working place is not that concerned by Chinese up to now. This thesis introduces the definition of compassion in working organization and the three process model of individual compassion based on the widely study of related literature. Then, this thesis starts a research about the compassion phenomenon in some companies. Based on the results of the research, this thesis comes up with an idea to design an integrated measure scale which contains the three process of compassion. Thirdly, this thesis starts an empirical research to test the relation between individual compassion with organization citizenship behavior. At last,this thesis make some suggestions for companies to improve their level of organizational citizenship behavior based on the whole study and the empirical results.
