中文摘要: | 在结构重组、流程再造、规模精简、战略联盟这些管理技术手段横行的今天,企业在追求短期利益的背后,牺牲的往往是企业的灵魂:那些承载企业精神和价值理念的“公司记忆”。但令人欣慰的是,越来越多的企业认可了文化的作用,对其对组织及员工的影响越来越重视起来。青岛地铁集团就这样一家具有远见卓识的企业,在建立、整合的初期,即期望通过构建良性的企业文化来引导企业发展,解决其业务、人员迅速扩张带来的文化融合与冲突问题,为企业战略服务。 本文首先阐述了本研究的研究背景和研究目的,研究方法与论文结构。理论综述部分从企业文化的内涵、结构、影响因素等基本理论入手,对文化诊断相关理论,文化构建理论做了详细阐述,为后续青岛地铁集团企业文化现状的分析文化构建方案提供了必要的理论支撑。 接着,在理论研究的基础上,通过定性定量相结合的研究方法,从青岛地铁集团企业文化总体情况、青岛地域文化特点、公共服务企业的文化特点、管理者视角和员工视角对青岛地铁企业文化现状作了详细阐述及深入分析。其中,通过竞争性价值模型对比了青岛地铁企业文化现状、公共服务企业文化现状、员工期望的和领导期望的企业文化;管理者视角通过战略、结构、制度、价值观、领导风格四个层面进行了分析;员工视角通过精神、组织、个人三个层面进行了分析。通过分析,寻找文化现状形成的源由,论述了青岛地铁集团企业文化构建的必要性。 然后,文章对香港地铁、广州地铁、深圳地铁等多家地铁公司进行了企业文化理念系统、行为制度系统、符号系统进行了调研。在现状分析、标杆企业调研的基础上提出青岛地铁集团企业文化的整体构建方案,并从理念系统、行为制度系统、符号系统三个方面做了详细阐述。 最后,为了保障青岛地铁集团企业文化体系的落地实施,从企业文化建设启动、认知、认可的三个过程,从组织保障、培训体系、传播体系、制度建设、激励与绩效考核五个方面做了详细部署。 | |
英文摘要: | Management technology like organization restructuring, progress reengineering, personnel streamlining, strategic alliance is very popular now days. For short-time interests, the company always sacrifice the sole of enterprise: the “company’s memory” which carries the spirit of enterprise and the core values. Luckily, the role of corporate culture has been recognized in more and more company. At the same time, the importance of corporate culture has gradually improved this days. Qin Dao Metro Group is one of the visional company, at the very beginning of building and consolidation phase, he start to build the benign culture to guide the development of direction of enterprise, to solve the problem made by the expansion of business and organization’s member, to support the corporate strategy. Firstly, I introduce the background of this research, describe the basic concept of corporate culture include the definition, structure and influent factors. And then I summarize the theory of culture diagnosis and culture building as the support of overall solution for QD Metro. Secondly, after the research of corporate culture theory, I use combined ways of the logical reasoning and data statistics to analyze from the characteristics of Qin Dao city, public service industry and company itself to the entrepreneurs and staff members. After analysis of the situation, I find the cause of this formation, demonstrate the necessity of culture building. Thirdly, basing on the analyze of QD Metro’s situation and the top company of metro industry, I propose the overall solution of QD Metro‘s culture building, and illustrate in detail of MI, BI and VI system. Finally, for the solution fall to the ground, I arrange five step to ensure that, include: organization building, training system building, broadcast system building, company system building and motivation and performance management. | |
