中文摘要: | 随着经济全球化的发展,社会经济的瞬息万变。一个企业要在本行业保持永久强大的竞争力,并使企业持续不断的发展和一直站在行业的先驱者地位,人才是关键。学习将成为人们终生的需要,作为企业应按照人才发展的结构和使用需求,肯花时间、肯花企业能承担费用的范围之内创造给员工不断的学习机会从而满足广大员工对知识和技能的需求。民营高新技术企业是一股新兴的产业对国民经济的发展起到了促进作用,但是民营企业也碰到很多实际的问题,如员工得不到系统的职业发展,知识没有积累和传承,人员变化较快,离职率居高不下等现状阻碍了民营企业持续发展的现象。本研究以培训理论和模型为依托,结合民营高新技术企业的行业特点,选择 易保公司作为研究对象,通过了对该公司员工培训工作现状的分析,总结出易保公司目前培训工作中存在的问题,然后在理论的指导下,提出了易保公司员工培训体系优化的对策。同时,为了保证优化的培训体系在公司中能有效实施与运行,提出了相应的保障措施。首先,本研究给出了培训的学术定义,通过介绍和系统地回顾培训的相关理论和模型,提出了易保公司目前整个培训工作中存在的问题,及其产生的原因进行了分析和深度研究,从而提出了优化目前培训体系的必要性和迫切性。然后,本研究通过讨论培训的目的及意义,培训需求分析、培训的效果评估等培训的主要环节,并重点讨论了培训体系的构建及完善、培训的模式和内容、培训的战略等几个方面来阐述优化培训体系的建议。本文通过对易保公司的培训现状的分析,总结出了易保公司培训工作主要存在管理层及员工不重视、投入资源少、需求分析不足、培训方法单一、缺少有效培训评估不完善等有待解决的问题。在先进的培训理论的指导下,结合行业特点和易保公司的未来战略发展,本研究对易保公司员工培训体系进行了优化设计。新方案强调以持续建立和完善培训体系为目标,通过公司管理层和员工对培训的目的及意义的再认识、培训战略的方式、内容、选择不同的培训方法等不同方面来进行体系重塑和优化,同时要通过建立人力资源的相关激励方式来有效的评估和跟踪培训的效果。最后,本研究还从人力资源的制度、资源、领导支持等组织、人员支持方面讨论了新方案的保障措施。 关键词: 培训、培训体系 、培训战略、易保公司 | |
英文摘要: | With the rapid changes of global economy , “People” becomes the key factor for the company’s success if the employer would like to continuous keep the leading role in the related industry. Learning is an important activity for all employee. As the employer, the needs of training for the staffs shall be known and provided all the necessary training programs for the staffs’ development as well as the company’s development. The local private enterprise, as a new industry plays an important role for social economic development, but they are facing a lot of people development and organizational issues. Therefore, analyzing and improving the training system of local high-tech enterprise has more realistic significance. The research is based on ebao company as an example, based on the basic training theory and the academic module, combined the character of the industry, data analysis, then stated the reasons and impacts on the current unexpected and unused company’s training system, comes out the suggestion on how to optimize the training system, such as optimize training cultural support system, realize the benefits of training for both of the employee and employer etc.. The purpose of the search is to establish a well-run training system to support the business as well as the people development. Upon the analysis of ebao company’s current training system, to summarize the reasons of those what made the low training performance related, such as the management team doesn’t care, less of support, lack of training analysis, company culture etc...and then based on the advanced training theories and combine the character of the future industry development to state the suggested training system for the company. The new proposal stressed the company shall continuously set up the training system via management team’s support, organizational development, set up the training strategy and the right content and method of training delivery etc.. We need to refresh our concepts and training system and also try to use and establish the related HR module, such as compensation module, performance management module to support the training system well operated in ebao company smoothly. As the key owner - HR department, they shall always discuss with the line managers and staffs to follow up and track the training evaluation, do the necessary adjustment... Finally, the research discussed from the company management level as well as Human Resource department, the related support, policy, resource shall be stressed to ensure the new scheme is well run in the company.
