中文摘要:随着人类社会步入21世纪,图书馆也进入了从传统图书馆到现代图书馆转型的关键时期,尤其是社会信息化和数字化的发展,为图书馆提出新的发展方向,提供了新的发展空间。在突飞猛进的经济发展和日益激烈的社会竞争中,人力资源日益成为一种非常重要的资源,人力资源的开发、利用和管理也就显得越来越重要。为了使当代图书馆更好地进行人力资源管理,职业生涯管理作为人力资源管理理论中一个重要的内容,理应普遍运用到当代图书馆的管理之中。 职业生涯管理分为由组织主动实施的组织职业生涯管理和由个人主动进行的个人职业生涯管理。目前,大量关于图书馆职业生涯管理的研究都是从组织和个人两方面展开的,大多两方面都有涉及却都没有进行深入探讨,这样使得问题的讨论只有广度而缺乏深度。考虑到图书馆人力资源管理的实际情况,以及组织在整个职业生涯管理过程中的主体作用,本文仅从组织的角度来探讨图书馆职业生涯管理的相关问题。笔者在对图书馆学领域关于组织职业生涯规划和管理方面的文章进行综合整理、分析的基础上,总结出其中的研究重点以及现有研究中存在的不足,并且通过如实地反映当代图书馆员的主观自我感受,使图书馆管理者清楚地认识到当代图书馆员的主观心理感受及其变化情况,以在今后的组织职业生涯管理过程中更好地体现“以人为本”,做到有的放矢。此后,笔者将组织职业生涯管理理论引入图书馆学领域,根据图书馆当前的人力资源现状提出了图书馆的组织职业生涯管理的适用理论,并从图书馆组织的角度探索如何做好图书馆职业生涯管理的途径和方法,一方面希望在图书馆学研究领域起到“抛砖引玉”的作用,使图书馆的职业生涯管理研究更加深入和完善,另一方面希望为图书馆管理者的管理实践提供有效的参考。 本文主要从以下五部分展开讨论:第一部分阐述了本论文的选题背景、选题意义、写作思路、研究方法和创新点;第二部分回顾了我国图书馆职业生涯管理研究的基本状况,包括对概念的总结、研究特点及不足的分析等;第三部分从数据分析的角度较深入地分析了当代图书馆员的主观自我感受,包括“工作-家庭平衡关系”分析、主观快乐感受分析和工作满意度分析;第四部分介绍了人力资源管理中组织职业生涯管理的相关概念和理论,并结合图书馆的组织特点找出图书馆适用的组织职业生涯管理理论;第五部分在前四部分的基础上,结合图书馆人力资源管理的实际情况,提出了图书馆开展组织职业生涯管理的方法和实施建议。 
英文摘要:As human society entered the 21st century, the library has also entered a crucial period of transition, in particular the development of the information society and digital development. As the rapid economic development and the increasingly fierce competition, the human resource has become a very important resource, and the development, the use and the management of it has become increasingly important. To manage the human resource of the contemporary library better, career management as an important content of human resources management theory, should be used in the management of libraries. Career management consists of organizational career management and individual career management. To promote career management successfully, organizations and individuals both need to keep the coordination, and to some extent the organizations have more responsibility. At present, a large number of studies are from the two aspects. It makes the studies rich in breath and lack of depth. Considering the situation of human resource management in contemporary libraries, as well as the important role that organization plays, this paper discusses the issues only from the perspective of organization. On the basis of the articles about career management theories in the field of library, the author of the study aggregates the emphases and deficiency of the existing research. Then by reflecting the contemporary self-librarian’s subjective feelings truthfully, and the introduction of the career management theories, the author gives the theories that are suitable for the library organizations. Finally, some strategies are given to implement the organizational career management in libraries smoothly. On the one hand, the author hope to improve more in-depth research in this field; and on the other hand the author hope to provide effective management practices for reference to the contemporary library managers. The paper consists of five parts: The first section sets out the background of the study, the significance, writing ideas, methods and innovation. The second part studies the basic situation, including the concept of a summary of the study on the characteristics and inadequate analysis. The third section analyzes from the perspective of a more in-depth analysis at different stages, including subjective feelings of happiness, job satisfaction, and so on. Part IV presents career management theories and discusses the library organizational career management theory on the basis of the organizational characteristics of library. Part V proposes some views about how to promote the career management of libraries better.
