中文摘要:制造业是国家实力的体现,我国正处在由“中国制造”向“中国智造”转型的关键时期,这转型不只是简单的装备转型更重要的是人才的转型。随着各领域世界先进的生产线落户中国,高自动化、智能化生产已经成为工业现代化中重要的一项。 流水线生产作为工业的支柱型产业发展至今,随着计算机控制自动化程度提高,产业工人的定义已经不再是从事简单体力劳动的人,取而代之的是精通现代化计算机操作或数控精密控制、接受过较高专业教育的知识型员工。当前他们也逐渐成长为制造业的主体,鉴于这些人基本出生于85-95年之间而且具有鲜明的特点,一般称之为新生代员工。知识型员工群体和新生代员工群体有很多相似的特点,例如自主性和成就动机强烈、蔑视权威、忠诚度较低等,但二者结合的这一群体又有本身的独特之处,如自我且自尊心强、精力旺盛而且工作能力强等,本文将其定义为“年轻知识型员工”。 SP公司以生产变压器绝缘材料为主的典型自动化流水制造企业,其员工年龄基本处在20-30岁之间,员工学历普遍在大专或高职以上。其原组织结构是照搬原国企时的模式设置,随着员工年轻化和知识化已不适应当前的情况。本文借鉴中外学者相关研究的成果,采用实例分析、数据对比等方法对流水生产线员工的年轻知识化趋势下,应该如何进行组织结构优化进行分析和研究。 通过研究分析,本文总结了在年轻化和知识化背景下,SP公司实施组织优化的四项方法以及五种保障措施,并对应用前景做了展望。 
英文摘要:Manufacturing industry is the embodiment of national strength. China is in the critical period that transform from "Made in China" to "Made with Wisdom". It’s not only simple equipment transformation but the talent. With the more and more world advanced production line settled, high automation and intelligent production has already become a new “modernization” symbol in China. As the pillar industry of the industrial, production line develop many years. Along with the computer control to improve degree of automation, the definition of industrial workers is no longer engaged in simple physical labor, instead is proficient computer operator, CNC controller or higher educated workers. They become the main body of manufacturing now. They are called the new generation worker because they were born between 85 and 95. These two groups have many similar characteristics, such as autonomy and strong achievement motivation; contempt for authority, loyalty is relatively low. But the combination we defines “young knowledge workers” has itself unique, self and self-esteem strong, energetic and strong working ability, etc. SP company which products transformer insulation material is a typical pipeline enterprises with general employees about 20 to 30 years old age and above junior college or higher vocational education. The original organizational structure copied state-owned enterprises has not adapted to the worker younger and knowledgeable situation. Results of research by scholars at home and abroad, this paper, the methods of case analysis, data comparison of young knowledge-based trend under the running water production line workers, should be how to carry on analysis and research on the organizational structure optimization. Through research and analysis, this paper summarized four methods implement organization optimization and five kinds of safeguard measures of SP company under the background of younger and knowledgeable,and then discussed the application prospects.
