| 中文摘要: | 目前在电信领域,针对高管人员开展的培训普遍存在着认识不深入、制度不健全、体系不完善等一系列的问题。而高管培训体系完善与否直接关乎到高管能力的开发,是影响企业核心竞争力的关键因素。因此,面对日趋激烈的市场竞争,构建一套完整的、科学的高管培训体系势在必行。 本文从人力资源培训理论出发,通过对中国电信集团公司高管教育背景和培训现状的调查和分析,结合现代企业培训管理的理论和方法,对如何构建中国电信集团公司高管培训体系进行了较深入的研究和探讨。 全文共分为五个部分。第一章为导论,主要介绍了开展此项研究的背景、意义、目的和方法,并对研究的基本思路、论文的结构安排作了简单介绍。第二章主要是对相关理论的梳理,包括高级管理者所需的一般素质和能力理论、培训转化理论和培训效果评估的相关理论,这些理论为后面的研究工作提供了理论支撑。第三章以中国电信集团公司为例,介绍了中电信高管的教育背景、年龄等基本情况,据此分析他们在管理过程中所需具备的素质和能力,并就目前中电信集团公司高管培训的现状和存在的问题进行了阐述,旨在说明开展此项研究的必要性。第四章讨论了中电信高管人员培训体系构建的基本原则、目标、思路和框架。第五章详细介绍了高管培训体系的各模块,即培训需求分析——培训方案设计——培训方案实施——培训效果评估,在培训方案的实施环节介绍了构建培训保障体系的重要性,特别需要强调的是对培训效果的考虑贯穿了培训体系设计的全过程。 本研究是针对中电信集团公司高管培训所作的,具有较强的现实性和可操作性,能够为企业高管培训工作存在的问题提供有效的解决方案,希望对同类电信企业以及国内其他集团型企业有效开展培训工作提供参考和借鉴。 | |
| 英文摘要: | At present, many problems exist in the field of senior manager training, including shallow knowledges, fragemented systems and weak mechanisms in telecom industry. Since a complete and effective senior training system is directly related to the core competitive force of a corporation, it is necessary to construct a compelte and scientific senior training system facing the fierce market competition. This thesis applies training theories in HR to the training systems of senior managers in China Mobile and by research into the exsiting systems in the corporation, proposes a complete system of senior manager training. It consists of five chapters. The fisrt chapter is introduction, which tells us about the background, meanings, goals and methods of this dissetation and its framework. The second chapter is about the related theories, including the theory of qualities of senior managers, thoery of training transformation and theory of training effectiveness evaluation. The third chapter introduces the fundamental facts of senior managers in China Mobile and analyzes the qualities they need to own. On the basis of this, it analyzes the exsiting problems in the training system of China Mobile. The fourth chapter proposes the principles, goals, and framework of constrcuting a complete training system. The fifth chapter analyzes in detail all parts of the system, including the training need, training program, training implemetation and training effectiveness evalutiaon. This research is aimed at the senior manager training system of China Mobile and is practical and comparatively feasible. Therefore, it may provides some suggestions for corporations of similar kind. | |
