中文摘要:本文基于当前人力资源管理领域中关于胜任力的理论研究以及胜任力模型在企业管理实务中的应用,进一步研究并综合分析了人力资源各职能模块与胜任力模型之间的联系。作者通过对胜任力模型构建理论的分析与理解,加之对A公司人力资源管理现状的深入分析、A公司业务发展状况对人力资源管理的需求,明确了A公司构建胜任力模型的目标和实施方法,并从人力资源管理的各个模块如招聘与选拔、培训与发展、薪酬管理、绩效管理等角度详细说明了A公司基于胜任力的人力资源体系的构建过程。旨在改变A公司由于企业规模发展过快而导致的管理制度之后、人才储备不足以及人员专业能力欠缺等问题。本文主要采用的研究手段是通过理论总结与案例研究相结合的方法进一步探索与挖掘企业应当如何建立基于胜任力的人力资源管理体系。在收集了大量的数据并进行资料整合的基础上,作者结合国内外近些年来各大企业建立胜任力模型的方法与经验,根据A公司当前人力资源管理现状,具体分析了A公司内部尚存在的问题,并在这一基础上开发和构建了符合A公司自身需求与特点的基于胜任力的人力资源管理体系。企业高层管理角度高度认可这一举措对企业整体管理水平起到了显著的推动作用。它指明了员工提升绩效的方向并能够更好地帮助员工进行个人职业生涯的规划,激励员工提升自己的专业能力向着这一目标努力奋进,最终实现员工个人与企业业务发展目标的匹配。 本文的主要内容为: 第一:总结与归纳国内外胜任力理论,为本文的后续研究奠定理论基础 第二:详述企业搭建基于胜任力的人力资源管理模式 第三: 以A公司为例,分析并阐述其构建基于胜任力的人力资源管理体系 本文的研究创新在于: 第一:联系胜任力相关理论对人力资源各模块进行系统分析明确适合A公司的构建策略与方法 第二:通过系统化的梳理国内外过往的相关研究成果,搭建了基于胜任力的人力资源管理的整体框架。 
英文摘要:This thesis specifically focuses on the research of competency related theory and its model application in the field of organization’s Human Resource management system. Meanwhile, it analyzes the linkage between competency model and each job function in Human Resource management. Taking Pharmaceutical Company A as an example, it analyses the current problems exist in its Human Resource management practices and challenges provoked by the organizational business development. Based on the theory of competency model, the thesis serves to elaborate how Pharmaceuticals Company A designs a feasible company competency system structure with a clear intention according to the business needs. It clarifies the process and framework the Pharmaceutical Company A set up and interlinks with Human Resource’s each function such as recruitment, training and development, Compensation and Benefit and performance management. All these serve a common goal that is to save Pharmaceutical Company A from the situation where its management regulations, talent resource and competence level are far behind its organization expansion. Thus the thesis takes in the methodology of integrating both theory analysis and practical cases investigation to explore its research on setting up a competency based Human Resource management system. In addition to the mass data collection and information consolidation, the writer manages to establish the competency based human resource management framework in Company A according to its specific Human Resource management situation and organizational issues. Therefore, this is regarded as tremendous contribution on Company A’s development which direct clearly its employees on how to make effort on performance improvement and career development. The major content of this thesis is as follows: Firstly, the consolidation of both domestic and overseas competency related theory lays a solid foundation for the in-depth research of this thesis; Secondly, Make it explicit on competency based Human Resource Management. Lastly, Taking Pharmaceutical Company A as an example, the thesis analyzes how the system being tailored set up in its organization. The innovative research methods taken are: Firstly, it focuses specifically on Pharmaceutical Company A and its own business development phase, and link with competency management theory to set up the business related competency based human resource system; Secondly, consolidating all related theoretical information both domestic and overseas, the thesis describes its own logic on overall framework of competency based human resource management system.
