中文摘要:对于任何一个组织来讲,员工都是组织最宝贵的财富,图书馆也不例外,而直接影响着员工行为的重要因素之一就是他们的组织承诺水平,它对组织自下而上的发展有着至关重要的作用。组织承诺是联系图书馆与图书馆员的一种心理纽带,高度的组织承诺能够激发图书馆员的创新性行为,有助于维持组织的竞争力,它影响到图书馆员的工作绩效以及离职倾向,是人力资源管理措施制定的基础和根据,不仅可以很好地解释组织中很多变量之间的相互关系,同时,还可以很好地预测工作绩效、离职倾向、留职意愿等多个人力资源管理者所关心的问题。如果图书馆员的组织承诺水平高,那么他们将积极努力地工作,为图书馆创造更多的价值,而如果图书馆员的组织承诺水平低,他们将会失去工作的动力,降低其工作效率和工作质量,更有甚者他们会离开图书馆。因此,图书馆管理者在工作中必须提高图书馆员的组织承诺水平,充分发挥他们的聪明才智,以使得图书馆事业持续、快速、健康地发展。 要想提高图书馆员的组织承诺水平,首先必须对他们的组织承诺状况有一种基本的了解。本研究作为“当代图书馆员‘快乐指数’研究”的一部分,在问卷调查的基础上,结合独立样本T检验、单因素方差分析等方法,主要探讨了当代图书馆员组织承诺水平及影响因素,以供图书馆管理者日后借鉴与参考。本研究发现,当代图书馆员组织承诺处于中等稍偏上水平,情感承诺水平最高,继续承诺水平次之,规范承诺水平最低;人口学变量、工作因素变量及经济因素变量对组织承诺有着显著影响。最后,考虑到人口学变量、工作因素变量与经济因素变量对组织承诺的影响,本研究从情感留人、事业留人、待遇留人角度,提出了提升图书馆员组织承诺的建议,即制定情感关怀制度,实行柔性管理;通过工作设计和培训进行职业生涯管理;与建立合理的薪酬体系,增强图书馆继续承诺水平。同时,本研究还总结了此次研究的不足,并对后续研究提出了建议。 
英文摘要:To any organization, the staff is the most valuable asset, and the Library is no exception. The organizational commitment level, which is directly related to the staffs’ behavior and performance, is very important to the organization’s development. Organizational commitment which links to the libraries and librarians, high organizational commitment can stimulate innovation, maintain the competitiveness of the organization can affect their job performance and service orientation is the basis and foundation of the human resources management measures. It not only can have a very good explanation of many enterprises in the relationship between the variables, at the same time, can have a very good forecasting performance, service orientation and so on that many managers concern.If Librarian has high organization commitment level, then they will work actively to work for the library and can create more value, but low level, they will lose the power, reduce their work efficiency and the quality, even more, some of them will leave the library. Therefore, the library managers should take effective measures to raise the librarians’ commitment level, and give full play to their talents, to enable the Library sustained, rapid and healthy development. In order to improve the commitment level rapidly, firstly we should know how the commitment level is. As a part of The Study of Comtemporary Librarian’s Happy-index, this study is based on a questionnaire survey, with independent samples T-test and One-Way ANOVA, mainly analyze the situation of the librarians’ commitment level and know what factors that are related to it. In this study, contemporary librarian are at the middle organizational commitment level, the affective commitment level is the highest, continuance commitment level continues to the second, and normative commitment is the lowest. Meanwhile, demographic variables, the job variables and economic factors have significant impacted on the organizational commitment. Finally, this paper have raised some suggestions to raise librarian’s commitment level such as flexible career management, developing emotional care system, establishing the reasonable pay system. At the same time, this paper also summed up the shortcomings of this study, and raised some advice for the follow-up studies.
