| 中文摘要: | 团队是由两个或者两个以上的人组成,通过人们彼此之间的相互影响,相互作用,在行为上有共同规范的一种介于组织和个人之间的一种组织形式。团队组织高度的灵活性使企业能适应快速变化的环境,从而提高组织绩效,越来越多的企业正在采取团队的形式进行工作。随着全球化时代的到来,许多组织开始通过整合内外部资源来提高自身的竞争力,从而在企业间出现了跨组织团队。随着信息通讯技术的快速发展,跨越地域和组织边界、通过信息通讯技术联结、试图完成共同任务的虚拟团队大量出现。这种新型团队突破了人才的地域限制和组织限制,并通过现代信息和通讯技术缩短了成员之间的距离,团队成员共享自己的知识,最终实现组织的目标。 知识管理是建立在知识分工基础上的一种新型管理模式,是运用现代信息技术和网络手段对相关知识进行连续管理的过程。知识共享是知识管理中的一个重要环节,从知识的价值层面来看,组织知识必须通过共享才能使其效应扩大;从管理层面上来看,知识不应该是静态的存量管理,更应该注重的是动态的流量管理。知识共享是一种沟通行为,知识拥有者与知识需求者之间通过一定的媒介进行互动,从而实现了知识的共享。而知识共享过程中显性知识和隐性知识的相互转化,同时也实现了知识的创造。 知识共享是虚拟团队形成的重要原因之一,也是其运作的基础,虚拟团队的人才优势、组织优势和效率优势为知识共享提供了良好的平台。但虚拟团队自身的特点:跨越时空和组织边界、团队动态性、以电子互动为主要沟通方式,也为知识共享提出了挑战。 论文首先梳理了虚拟团队和知识共享的研究现状,并对相关概念进行了界定;以此为基础,分析了虚拟团队知识共享的价值,以及虚拟团队的特性对知识共享的影响;然后根据知识创造角度和沟通角度的知识共享为基础,提出虚拟团队知识共享模型;之后,根据此模型分析影响虚拟团队知识共享的因素,包括:共享主体因素、共享客体因素、共享背景因素和共享方式;最后,有针对性的提出了促进知识共享的管理对策,包括:针对共享主体意愿,提出了知识型员工的激励策略;针对共享主体的共享能力,提出培训管理:跨文化培训、虚拟沟通技巧培训、个人知识管理能力培训;针对知识的特性,提出情景管理;针对知识共享背景因素,提出基于虚拟团队生命周期的信任管理、跨文化管理、建立基于知识共享的团队文化、设置CKO进行知识管理等策略;针对共享方式,提出技术管理策略。 | |
| 英文摘要: | Team is an organizational form between organization and individual. It is consists of two or more people, through those members’ interaction and affection to form the common rules. Because of the team’s high degree of flexibility, more and more organizations are taking the form of team work. With the advent of the era of globalization, many organizations improve their competitiveness by integrating internal and external resources. Thereby the cross-organization teams emergence. As the rapid development of information and communication technologies, virtual teams appeared in large numbers. Through information and communication technologies to shorten the distance between members, the new team breaks the geographical restrictions and organizational boundaries to achieve the common goal. Knowledge management is a new management model and uses information technology to implement continuous management of knowledge. Knowledge sharing is an important part in knowledge management. From the level of knowledge value, it must share knowledge to expand the knowledge effects. From the level of management, knowledge management is not the static management, but dynamic management. Knowledge sharing is a communication process. The subjects can share knowledge through some mediums. In the process of knowledge sharing, tacit knowledge and explicit knowledge can converse, but also to achieve the knowledge creation. Knowledge sharing is an important reason of virtual team, and also the teamwork’s foundation. The human resource advantage, organization advantage and efficiency advantage give the knowledge sharing a good platform. The virtual team’s characters also give challenges to knowledge sharing. How to improve the knowledge sharing in virtual teams is a problem that we must resolve. First, this paper analyzes the present researches of virtual teams and knowledge sharing and states the definition. Second, this paper analyzes the value of knowledge sharing in virtual teams and the effect factors to knowledge sharing. Third, from the knowledge creation and communication, this paper analyzes the knowledge sharing process in virtual teams and finds out the effect factors, including subject, object, ground back, and medium. At last, this paper gives the managerial countermeasure, including motivation, training, context management and technology management. | |
