中文摘要:目前,互联网行业及产品迅猛发展,大有颠覆传统行业之势。为了市场占有率和竞争优势,各大互联网公司和传统行业企业均开始利用互联网思维进行创新变革。众所周知,互联网产品以创造力和创新性而获取市场竞争优势,互联网产品创造又多以项目团队形式为工作模式,因此,互联网产品的团队创造力应该为管理者所关注并给予一定的引导和管理,以期通过团队的创造性、生产率和创新性等团队创造力指标来提升互联网产品的价值和竞争能力。 互联网项目团队是一个比较特殊的团队,它不仅需要具备一般的团队特点,还具有团队成员知识水平高、工作技术含量高、团队学习能力强、团队创造力强等特点。因此,对于互联网项目团队来讲,面临最大的困难就是如何进行创新,如何具备创造力。然而创新不仅仅只是想出好的创意,最重要的是能将好的创意变成切实可行的产品,并通过各种测试与反馈不断完善,最终通过市场运营的成员推入到市场上线。由于互联网项目团队多样化水平的日益增加,如何有效管理和利用互联网产品团队的多样化进而提升互联网项目团队创造力、开发创新的互联网产品成为互联网产品团队管理者的挑战。然而,在理论上有效管理和促进多样化团队依然是组织行为领域和人力资源管理领域内较新的课题,团队多样化相关理论越来越受到学者们的重视,尤其团队多样化对于团队绩效、团队创造力等影响作用更加受到关注。 有关团队多样化对团队创造力的影响作用,学术界一直有正反两种不同的看法,更多的学者提出团队多样性能够提升团队创造力,然而也有学者指出团队多样性在促进更多意见交流的同时,也有可能增加团队内的冲突,进而降低团队创造力水平,使得管理者领导团队的难度增加。因此,如何促使多样化的互联网项目团队发展出更高的创造力则成为一个新的难题和重点。本文研究的是互联网项目团队多样性程度对团队创造力水平的影响,同时关注团队层面和任务层面特性的调节作用。根据互联网行业以及互联网项目团队的实际特点,基于前人对团队多样性的分类,从信息多样性、社会类别多样性和价值观多样性三个维度进行研究。通过以个体和团队为单位,分别在个体层面和团队层面对互联网项目团队成员进行问卷调查,利用SPSS18.0对收集的数据进行统计分析,最终得出结论:团队信息多样性对团队创造力具有显著的正向影响;团队社会类别多样性对团队创造力具有显著的负向影响;团队价值观多样性对团队创造力具有显著的负向影响;团队规模、团队成立时间、任务复杂性和任务互依性在团队多样性和团队创造力之间的关系中起到调节作用。最后,研究依据结论,结合互联网项目团队实际情况进行讨论,提出对管理实践的启示,并总结了研究的不足和未来的研究重点。 
英文摘要:At present, the rapid development of the Internet industry has a great potential tendency to subvert the traditional industries. To gain market share and competitive advantage, most of the Internet companies and traditional industrial enterprises have started to use the Internet thinking to facilitate innovative changes. As it is known, the internet products gain the market competitive advantage depending through creativity and innovativeness. In addition, the innovation of the Internet products is carried out in the form of project teams, so the creativity of the Internet team should be of concern from managers and received enough guidance and management, so as to enhance the value and competitiveness of Internet products by the team creativity indicators, such as creativeness, productivity and competitiveness. Internet project team is a special one, which requires not only the characteristics of the common teams, but also the high level of knowledge, technology, learning ability, creativity, and other characteristics. Thus, the biggest challenge faced by the Internet team is how to innovate and how to keep high creativity. However, innovation is not just about coming up with good ideas. The most important thing is to turn good ideas into viable products, and constantly improve through a variety of tests and feedbacks, so that eventually launch the products on to the market by the operation team. Due to the increasing diversity of the Internet team, how to effectively manage and use the Internet to further enhance the diversity of product, so as to enhance creativity of internet team and develop innovative Internet products, become the biggest challenges confronted by the Internet products team managers. However, theoretically, it is still a relatively new issue about effectively managing and promoting the diversity of the team in the field of organizational behavior and human resources management .The related team diversity theory is getting more and more attention, especially the influence of team diversity on the team performance, team creativity and so on. About the influence of team diversity on team creativity, there have been two contrary views. More and more scholars have proposed that team diversity could enhance team creativity; in the mean time, other scholars pointed out that, while the team diversity promote communication, it also increase conflicts within the team, thereby reduced the level of team creativity, which makes it more difficult for managers to lead the team. Therefore, how to facilitate diverse Internet teams’ development of creativity has become a new challenge and priority. This paper studied the diversity degree of Internet team’s influence on team creativity. The moderating effects of characteristics on team level and task level are taken into account. According to the actual characteristics of the Internet industry and the Internet team, the paper conducted the research based on the previous classification of team diversity, including three dimensions of information diversity, social class diversity and values. A questionnaire survey was conducted on Internet team members from individual level and team level, taking individual and team as a unit respectively. The statistical analysis was conducted by the usage of SPSS18.0. The conclusions of this paper are: Team information diversity has significant positive effect on team creativity; team social category diversity has a significant negative impact on team creativity; team value diversity has a significant negative impact on the team of creativity; team size, team set up time, task complexity and task interdependence play a moderating role between team diversity and creativity of the team. Finally, based on the conclusion, a discussion was combined with the actual situation of the Internet team; the implications for management practices, and future research focus are proposed.
