中文摘要:  在知识经济中,知识型员工是企业获得竞争优势的重要因素,并且一些核心的知识型员工已经成为企业中的核心竞争优势。因此知识型员工的绩效一定程度上决定着企业的成败。新生代员工是指出生在上世纪八十年代以后的员工,他们已经逐步成为现今企业中知识型员工的重要组成部分。由于其不同于以往其他员工的成长环境而形成的独特的群特特征也获得了社会与相关研究者的关注。而对于新生代知识型员工绩效的管理也成为众多研究者关注的一个研究问题。对于企业管理者来说,也迫切的希望能够了解新生代知识型员工绩效与激励因素之间的关系,从而能够对新生代知识型员工具有针对性的管理,提高管理的有效性。   本文对员工绩效的影响因素的相关关研究进行综述时发现,依据以往的众多研究发现,工作本身以及工作环境等工作相关因素对员工绩效有显著的正向影响。工作的自主性,技能多样性等工作相关的因素对员工绩效具有积极的影响(Miller,1999;Tampoe,1996)。在这样的基础上,本文希望通过运用实证研究的方法来探讨工作特征与新生代知识型员工绩效的关系。   本文研究以工作特征的核心维度作为自变量,以员工绩效作为因变量,而个体变量则作为控制变量,又因为员工绩效受到众多因素的影响,个体因素是其中一个重要的因素,而工作经验则是个体因素中一个重要的参考变量,工作年限对个体经验具有重要的表示作用,因此本文又工作年限作为调节变量。其中工作特征理论以Hackman & Oldham的工作特征模型为本文工作特征的依据理论,工作绩效以Borman & Motowidio的工作绩效的二维定义(任务绩效与周边绩效)为依据。   本文在对新生代知识型员工,员工绩效以及工作特征的文献分析的基础上提出相应的研究架构与研究假设,并在此基础上进行问卷的设计以及数据的收集,最终通过实证分析得出以下结论。   1、总体工作特征对员工总体绩效具有显著的正向影响,工作特征各维度对员工绩效的维度的影响存在显著的差异性。其中,工作重要性-反馈对员工任务绩效具有显著的正向作用;自主性,任务完整性以及技能多样性对员工周边绩效存在显著的正向影响作用。   2、工作年限对工作特征各维度与员工绩效的关系具有调节作用。工作年限对工作重要性-反馈与员工任务绩效之间具有调节作用,对任务完整性和员工任务绩效之间关系具有调节作用;工作年限对技能多样性和员工周边绩效之间关系具有调节作用,对自主性和员工周边绩效之间具有调节作用。 
英文摘要:  In the knowledge age, knowledge workers is an important factor to gain a competitive advantage, and some of the core of knowledge workers has become the enterprise's core competitive advantage. Their performance is important to their enterprise.The employees who born in after the eighties of last century become the important part of knowledge workers, their special characteristics different from the previous workers,The researchers began to focus their characteristics.How to effectively manage them to improve performance has became a important problem.   Through reviewing the paper ,we found the work itself and the work environment has a significant positive impact on employee performance(Miller,1999;Tampoe,1996).the paper hopes to explore the relationship between job characteristics and performance.   Research framework based on the model of job characteristics and job performance model of Borman & Motowidio,the core dimensions of job characteristics model in this paper as independent variables to represent the incentive effects of job performance as the dependent variable.Length of service is moderator.and explore the moderating effects on the relationship of job characteristics and performance.   The paper presented the research hypotheses and framework and do data collection and data analysis,following is conclusions.   1.There are a significant positive correlation between in Job Characteristics Model and employee performance.Task significance-feedback has a significant positive impact on task performance.Task identity,task autonomy and variety has a significant positive impact on contextual performance.   2. Length of service has a significant positive impact on the moderating effects on the relationship of job characteristics and performance. Length of service has a significant positive impact on the moderating effects on the relationship of Task significance-feedback and Task identity and task performance.Length of service has a significant positive impact on the moderating effects on the relationship of task autonomy and variety and contextual performance.
