中文摘要:本研究以传统招聘甄选困境为出发点,总结出传统招聘甄选的四个困境——第一,招聘甄选过程中招聘规划不到位,缺乏对人力资源市场的预测性分析,缺乏人力资源准备度;第二,招聘过程缺乏主动性和针对性,招聘信息覆盖范围小;第三,测评方法和指标过于片面,不能全面真实地衡量应聘者的能力和素质;第四,招聘数据利用不到位,缺乏应用于人力资源管理和组织管理领域的延展性。 在着眼现实问题的基础上,本研究以大数据在招聘甄选中的应用为切入点,遵循从理论研究到实践应用的思路,基于大数据方法、工具、思维的兴起与招聘甄选在企业中的战略地位日益重要的时代背景,对国内外相关理论文献和学术观点进行了系统的梳理和归纳。在对大数据的概念、应用现状以及企业招聘甄选相关概念、理论进行了归纳总结,针对新时期企业招聘甄选所面临的困境和新的挑战进行分析的基础上,通过案例研究的研究方法,从理论可能性、实践应用两个维度,证明了应用大数据方法进行企业招聘的可行性。借鉴心理学研究理论模型来构建本研究的理论模型,用以分析如何用大数据方法解决传统招聘甄选方法困境。并归纳总结出大数据方法在企业中鲜活的应用案例,加以支持和验证。 本文的思维逻辑如下:首先,研究企业传统招聘现状,总结现实问题;其次,构建大数据招聘体系,总结大数据招聘步骤;第三,设计应用大数据方法的人力资源管理模式,根据不同企业的发展现状,提出个性化的应用大数据方法的对策和建议,全面提升企业人力资源管理效能。 本研究有重要的理论意义和现实意义。在理论研究方面,本研究对人力资源管理、组织管理、信息管理等相关学科的理论体系进行了完善,促进了各相关学科理论体系的交互影响,为其今后的理论研究提供了重要的借鉴;在实践方面,本研究将大数据方法在招聘中的广泛应用拓展到人力资源管理其他模块,促进组织管理向现代化、科学化发展,并为大数据方法在人力资源管理领域、组织管理领域的应用提供了重要的推动作用,具有较高的创新性和实践价值。 
英文摘要:This study starts with the plight of traditional recruitment and selection——firstly, lacking of sufficient recruitment planning during recruitment and selection; secondly lacking of initiative, targeted and large scale recruitment information ; thirdly, evaluation methodology and indicators are too one-sided, cannot truly measure a candidate's ability and quality; fourthly, the utilizations of recruiting data is not full, these data cannot be used into the other areas of the organization and management. Nowadays, big data is becoming more and more important across the business spectrum into the world of hiring and talent management. The analyze result of big data is becoming part of the enterprise strategy.In this background, this study introduces the method, tools, thinking of big data and overviews related theories and domestic and international research in present. On the base of the plight of traditional recruitment and selection, this study focuses on the use of big data in recruitment and selection, concludes the concepts, application status of big data and makes a brief summary of the relevant concepts in recruitment and selection. This research adopted the qualitative research method and case study method, verified it is feasible to use big data in recruitment and selection, from theoretical research to application.This study uses the model of psychological research to analyze how to solve the problems in traditional recruitment and uses the business case to expound the above views. This study is organized as follows: in the first part, this study introduces the current situation of traditional recruitment and selection; in the second part, this study constructs the theoretical framework of big data recruitment; in the third part, a complete big data recruitment system is formulated. To raise the human resource management effectiveness, countermeasures and proposals are made. This study has great significance both theoretically and practically. In practice research, this study explores the practice of big data in business, based on the background that big data has raised and the data analysis technique has been further practiced in enterprises these years. In theoretical research, this study fulfills the theoretical framework of the human resources management system and facilitates organizational strategic development and organizational reform. This study plays a key role in grasping the direction of future business management and promoting the application of big data.
