中文摘要:创新对经济的增长和企业的生产发展有着重要的推动作用,组织的创新能力已经取代资源,成为企业核心竞争能力形成的关键。面对日益复杂、动态的竞争环境,企业必须比以往任何时候都更具创新力。探索式创新和利用式创新概念的提出在有效解决组织适应性和一致性问题的同时,也带来了企业管理上的难题,即企业如何既具备探索式创新能力以获得对环境的适应,又具备利用式创新能力以提高现有绩效。已有学者对组织创新的研究中,领导风格常作为重要因素被认为对组织创新绩效有着直接的影响。然而学者们在领导风格对组织创新作用机制的观点上并不一致。 本文通过广泛查阅、整理和研究相关文献,明确了领导风格、组织情境和双元创新作为本研究的研究对象,并对其内涵和概念进行了明确的界定。在总结分析已有学者研究成果的基础上,提出了领导风格对组织情境、领导风格对双元创新、组织情境对双元创新和组织情境在领导风格对双元创新的中介作用共四组研究假设和相关理论模型。此外,为了排除组织特征对各关键变量相互作用关系的干扰,本研究引入了成立时间、组织规模、所有制性质、所处行业和发展阶段等控制变量。在明确各关键变量维度的基础上,依据国内外已有相关变量维度的成熟量表,结合对企业实践者和专家的访谈与试调研结果,设计出适用于本研究的调查问卷。且在数据收集和整理后,对样本数据的信度和效度检验表明了问卷设计的一致性和有效性。 本文采用SPSS22.0统计软件对样本数据进行了描述性统计分析、相关性分析和多层回归分析。对领导风格、组织情境和双元创新的回归分析结果,验证了本研究提出的大部分假设(16个假设中13个假设得到完全支持,2个假设得到部分支持,1个假设没有得到支持),并对研究模型进行了修正,得出了本研究最终的关键变量作用关系和影响过程。根据实证研究结果,本文得出如下结论:(1)变革型领导风格对双元创新显著正相关,交易型领导风格对利用式创新显著正相关;(2)领导风格对组织情境显著正相关;(3)组织情境对双元创新显著正相关;(4)任务导向型组织情境在变革型领导风格对探索式创新中起完全中介作用,组织情境在领导风格对利用式创新中起完全中介作用。本研究用组织情境作为中介变量,将领导风格与双元创新连接起来,成功描绘出领导风格对双元创新的作用机制和作用过程,为领导行为的明确和双元创新的形成提供了理论和实证依据,也为企业更好的构建组织情境来提高领导行为有效性提供了依据。 
英文摘要:Innovation has an important role in economic growth and enterprises’ development. Organization's ability to innovate has replaced resources, become the key to the formation of core competitiveness. Faced with an increasingly complex and dynamic competitive environment, companies must be more innovative than ever before. The concept proposed of exploitative and exploratory innovation proved to be an effective solution to the problem organizational adaptability and consistency, but also brought problems on management. That is how companies can not only have the ability to explore for adaptation to the environment, but also have the ability to exploit to improve performance. In the study of innovation, leadership style was considered as a direct and important factor for organizational innovation performance. However, scholars have different opinions about the mechanism of leadership styles and innovation. By extensive inspection and research, chose leadership style, organizational contexts and ambidextrous innovation as the research object of this study, and made the definition of every meaning and concept. In summary analysis of existing research achievements, proposed four groups of hypotheses about leadership style against ambidextrous innovation, leadership style against organizational contexts, organizational contexts against ambidextrous innovation, and intermediary role of organizational contexts. In addition, in order to exclude the effect of organizational characteristics against the relationship between the key variables of interference, the study introduces the established time, size of the organization, the nature of ownership, which the industry and stage of development as control variables. In a clear dimension of the key variables, based on the domestic and international research on the measure of variables, combined practitioners’ and experts’ advises and test findings, we final design our questionnaire. Purified questionnaire based on liability and validity testing, we use SPSS22.0 statistical software to work sample date and do the descriptive statistics, correlation analysis and multiple regression analysis. Regression analysis on leadership style, organizational contexts and ambidextrous innovation verified the majority of hypothesis. (In 16 hypothesis, 13 were supported, 2 were partially supported, 1 was not supported), then modified the final model and got the relationships between the variables and impact of key process. According to empirical results, we draw the following conclusions: (1) transformational leadership style has significant positive correlation with ambidextrous innovation, transactional leadership style has significant positive correlation with exploitative innovation; (2) leadership style has significant positive correlation with organizational contexts; (3) organizational contexts has significant positive correlation with ambidextrous innovation; (4) task-oriented organizational context fully mediated in the relationship between transformational leadership style and exploratory innovation, organizational contexts fully mediated in the relationship between leadership style and exploitative innovation. In this study, organizational context as a mediating variable link up innovation and leadership styles, successfully depict the mechanism and process of leadership style against ambidextrous innovation, forms useful leadership behavior and provides a theoretical and empirical evidence for companies’ practices.
