中文摘要: | 航天领域始终是世界各大国争相角逐的的“战场”,航天技术的发展水平直接影响到一个国家的国际地位和是否拥有世界话语权。本课题的研究对象——北京航天C研究所从事着我国战略导弹、战术武器、运载火箭的关键技术的研究和生产,其产品用在航天所有运载系统和武器装备型号,因其员工从事着高附加值、高科技含量、自主研发的业务,决定了这个领域的员工的激励工作具有重要意义。 该研究所又是中国运载火箭研究院下属21个独立法人单位中,唯一的所厂联合单位,面临着成功实现融合和产研一体化的急迫任务,更面临着在市场化转型中成为国内一流企业的巨大挑战。因此,如何充分发挥激励机制的杠杆作用,采用更加优化的激励方案,在市场经济大潮中吸引人、留住人、用好人,更好地激发员工的创造力和主观能力性,为企业成功改制和实现持续发展贡献智慧,就成为亟需解决的课题。 本课题通过对员工激励机制的研究,援引可以依据的相关理论知识,根据北京航天C研究所所厂联合后员工群体的基本特征,针对存在的问题,阐述了建立相适应的激励机制的必要性、重要性和紧迫性,拟定了激励机制优化方案,设计了优化方案的基本框架、主要内容、途径和方法,探究了搭建职业发展通道、挂钩经营指标、突出贡献价值、促进个人成才等思路和手段,对优化方案提出了实施步骤和保障对策。在这个改制单位具有一定的实践意义和可操作性,对其它进行产研一体化改制的企业有一定的借鉴作用。 | |
英文摘要: | Space field is always a battlefield competed with the world powers. Therefore, the development of space technology directly impacts on a country’s international status and whether has the international discourse right. The object of this project, the Cth Beijing Institute of Space, is engaged in the research and production of strategic missiles, tactical weapons and launch vehicles for our country, furthermore these products are used in all space launch systems and model weapons. As its employees pursue high value-added, high sci-tech content and independent R&D business, it is of great significance to study the employee motivation in space field. This institute is one of 21 separate legal entities of China Academy of Launch Vehicle Technology, which is the only unit joint by institute and factory, facing the urgent tasks for successful integration and incorporation of production and research, and furthermore facing with a great challenge of the marketing transformation into a domestic first-class enterprise. Therefore, how to take full leverage of motivation mechanism, how to optimize the motivation scheme better, how to attract, retain and utilize the employees in the tide of market economy, and how to better stimulate employee’s creativity and subjectivity, so as to contribute their wisdom to successful reconstruction and continuous development, which have become an urgent issue. Based on research of employee motivation mechanism, correlative theories, and the institute-factory post-joint staff basic character of the Cth Beijing Institute of Space, and according to the exist problems, this study presents the essential, importance and urgency of construction of fit motivation mechanism, draws out the optimized scheme of motivation mechanism, designs the basic frame, principal content, routes and methods of the optimized scheme, explores ideas and approaches of building development channel of employment, linking to marketing index, standing contribution out, promoting self-upgrowth, etc., and proposes the procedures and insurance of the optimized scheme. It has a certain practical significance and maneuverability in this reconstructed enterprise, and it is a useful reference for other enterprises which want to do reconstruction of incorporation of production and research. | |
