| 中文摘要: | 家族企业是长期普遍存在的企业组织形式,并在我国经济发展中占据了举足轻重的地位,而且在世界多数国家,家族企业都顽强地生存和发展着。尤其在我国的百余强企业中,家族企业就占1/3。人力资源已成为了企业的第一资源,在企业里发挥着不可磨灭的作用。家族企业在成立的初期,有着别的企业不具备的优势:做决定的效率高、工作完成的效率高、员工的奉献精神强、企业人员之间的合作和员工之间的信任度也相对的较高。但是这仅限于企业的初期阶段。随着企业的发展壮大,家族式管理模式便成为了企业发展的主要阻碍了。“以人为本,重视人才”“人才是核心竞争力”的观念慢慢的被大家接受,但是这个理念的完善方面还有一个很长的路去让我们走。在这个漫长的过程中,根据企业的实际情况,合理的制定改革方案,完善企业的人力资源管理是个有效的办法。 本文在相关理论研究的基础上,具体针对JY乐器集团有限公司(文中将称之为JY乐器集团)为研究对象,通过事实举例和相关的人事档案材料的出示,在招聘、管理制度、绩效考核、薪酬激励制度方面,提出了家族企业在人力资源管理方面所存在的问题,并对其进行分析。再结合各种实时数据、资料和实JY乐器集团实事案例,揭示了家族企业人力资源管理的弊端,并针对存在的弊端问题,提出相应的改善建议。 | |
| 英文摘要: | Family firm is a form of enterprise organization, which has existed for a long time, and it has been playing critical roles in the development of economy in China. Besides, family firms are still surviving and developing in most nations in the world. What’s more, in the top 100 enterprises in China, family firms occupy one third. Human resources are the first recourse for an enterprise and play fundamental roles. At the beginning of a family firm, there are unique advantages comparing with other forms of enterprises, including high decision-making efficiency, high work efficiency, strong spirit of devotion, high faith between enterprises and employees, etc. However, it is only limited to the beginning. As the firm develops, family management mode hinders the growing. The concepts, such as human first and people with ability are the core factor of competitiveness, are gradually accepted but there is a long way to go. In the course, it shall make reasonable reforms based on the actual situation. It is effective to improve the management of human resources in a firm. Take a musical instrument firm as example, on the base of theoretical analysis, the paper here showed problems in human resource management in family firms by way of facts and personnel files. Then it made analysis on recruitment, management system, performance assessment, and compensation incentive system. Combined with various real time data, files and the practical cases in target firm, it revealed the disadvantages of family firm on human resource management, and later it put forward recommendations for the problems discovered. | |
