中文摘要:在知识经济时代,科技快速发展,全球化经营的背景下,企业所面临的竞争也日益激烈,知识和技术是企业核心竞争力的重要来源,作为知识和技术载体的知识型员工是企业的重要资产。对于工程设计咨询这一高度技术和智力密集型的行业,知识型员工的价值更为凸显,对企业的保持市场竞争优势和持续发展起着至关重要的作用。知识型人才作为知识、技能和经验的拥有者,不仅具备较高的个人素质、较强的自主性和创新性,还具有非常显著的流动性,成为企业争夺的对象。任何企业的发展都离不开优秀的人才和人力资源有效管理,在吸引人才的同时,如何做好人才保留,减少企业知识型员工的流失,降低流失风险和影响成为在企业经营中所要关注的重要课题。NNE公司便是其中的典型案例。本文采用个案研究法,选取NNE公司为研究对象,对工程设计咨询行业的知识型员工的流失问题进行调查研究。 首先,本文采用文献研究法,对文献资料进行归纳总结,全面总结了企业员工离职的相关理论和模型,这些理论和模型包括勒温场强理论、中松一郎的目标一致理论和普利斯模型等,为全文的分析奠定理论基础和分析思路。 然后本文主要对NNE公司知识型人才流失问题的现状、特点、原因、影响等方面进行较为深入的分析,旨在从中总结影响知识型员工流失的个人和组织原因,并提出切实可行的对策和措施,希望能有助于有效地预防和减少NNE公司知识型人才流失,使其在激烈的市场竞争中持续发展,同时也希望能对其它企业的知识型人才管理起到借鉴和参考的作用。 
英文摘要:In today's knowledge economy era, with the rapid development of science and technology and globalization, the competitions among enterprises become increasingly fierce. Knowledge and technology is the core competitiveness of most enterprises and the knowledge employees become the important asset of the enterprises. Especially in hi-tech and hi- intelligence industry such as the engineering and consulting company, the knowledge employees is valuable. The knowledge employee is vital for the company’s development. The knowledge employee as the owner and master of the knowledge, experiences and technology, they don’t only have good education background and high competency, but also are eager to realize their value and are unstable. One of the characteristics of knowledge employees is their high level of mobility. All the company can’t develop without both excellent talents and excellent talent management. How to attract and retain talents, reduce the loss of the enterprise knowledge employees, reduce the risk of the turnover have become a topic of concern. Firstly, the paper sums up basic theories and models of employee turnover. Then, this article mainly focus on the analysis of NNE knowledge employees characteristic, the reason of high turnover rate, the lately statistic data and the negative impact of high turnover and so on, in order to point out the root cause of the high turnover of knowledge employee and puts forward some feasible solutions. Hope it can help reduce and solve the loss of NNE knowledge employee, make NNE continuously development in the market fierce competition. And it can help other enterprises to do better job in the management of knowledge employees.
