| 中文摘要: | HH公司属于一家较为典型的国有物业管理公司,在其人力资源管理上具有一定的特殊性,近些年来,企业的人员结构趋于多元化,具有多种用工形式,每种用工形式的薪酬待遇又具有交叉化特征。 本文借鉴当代薪酬管理理论和研究成果,分析了HH公司现行薪酬体系的构成与特征,指出了其薪酬体系的不足及对企业造成的不良影响。针对案例企业存在的各种问题,对该公司的薪酬体系进行了再设计。其设计的基本思路为:依据物业管理公司工种多元化的前提下,评估出多种岗位的具体价值,根据各岗位的具体价值设定不同岗位工资;增加绩效管理和评定方案,让企业中的能者多得,庸者少得,淘汰绩效差的员工,增加企业活力;将福利体系分为两套,使之保证人员结构稳定性,又能减少企业福利支出。该薪酬体系的设计目的是能够保障企业的薪酬管理能够有效运行,并能够对员工有较好激励作用。 本文设计的薪酬方案包括:通过引入岗位薪酬点数积分法研究了HH公司各级别岗位当前岗位价值,通过对该公司薪酬体系的精简和调整得出一套新的工资体系;参考行为锚碇积分法,建立绩效评比机制;针对目前80后、90后新生代劳动力的特点,引入了欧美国家较为流行的菜单式福利体系。在保持HH公司原有福利支出的前提下,将HH公司科室管理人员福利体系调整为自助式,提高了企业福利的效果,达到以工资体现劳动者对于公司的价值、用福利体现公司对劳动者的关怀的目的。同时,论文还对保障其薪酬体系有效运行的组织和人力资源支持系统进行了探讨。 | |
| 英文摘要: | HH company is a typical in the human resources of Property Management Company, the diversification of the enterprise personnel structure, with various employment forms, each form of labor remuneration multiple overlapping.
