中文摘要:随着高新技术的快速发展,全球经济逐渐走向一体化,而优秀高效的研发人员不仅能够提升企业的核心竞争力,对于企业实现其战略目标和保持长期的发展也有着很重要的作用。因此,越来越多的企业倾向于通过外部寻找到更为优秀的研发人员。由此,提升了公司招聘体系改进和招聘工作提升的重要性。 一汽丰田技术开发公司是一家处于成立初期的研发型企业,目前尚无完善的研发人员招聘体系。研发人员的素质和胜任力对其绩效有至关重要的作用。因此胜任特征是识别研发人员是否足够优秀的主要标志之一。 本文以一汽丰田技术开发公司研发人员招聘管理改进为研究对象,在招聘管理方案的设计中引入了胜任特征的基本要素,对以胜任特征为基础的研发人员的招聘方法、招聘过程等方面的内容进行了探讨。通过文献分析法,本研究提炼出了八项关于研发人员的胜任特征要素,即人格品质、思维能力、专业技能、管理能力、学习与创新能力、团队合作、社会沟通能力、成就导向;选择了适合研发人员招聘的招聘工具和招聘手段,并结合招聘工具的特点设计了具体的招聘流程和招聘的测评标准及面试题目等。 最后,本研究还系统提出了针对本招聘体系有效实施的保障系统和对策建议。 
英文摘要:With the rapid development of high and new technology, the integration of the global economy, excellent and efficient R&D staff can not only improve enterprise's core competitiveness, for an enterprise to achieve its strategic goals and maintain long-term development has a very important role.Therefore, more and more companies tend to by external to find more excellent R&D staff as a result, the company recruitment system to improve the importance of recruitment and promotion. Faw Toyota Technology Development co., LTD is established in the early research and development of enterprises, there is no perfect R&D staff recruitment system research and development personnel's quality and competence of its performance has a crucial role in competence characteristics is therefore identify developers is one of the main sign of good enough. Based on Faw Toyota Technology Development co., LTD R&D staff recruitment management improvement as the research object, in the design of recruitment management scheme introduces the basic elements of competence characteristics, based on competence characteristics of R&D personnel recruitment method content in aspects of recruitment process are discussed in this thesis through the literature analysis method, this research extracted the eight elements of R&D personnel's competence characteristics, personality quality thinking ability professional skills, management ability of learning and innovation ability team social communication ability achievement orientation; Choose the suitable R&D staff recruitment recruitment tool and means of recruitment, and combine the characteristics of the recruitment tool design the specific evaluation criteria and the interview subject recruitment and hiring process, etc. Finally, this research also proposed for this recruitment system of the effective implementation of the safeguard system and countermeasures and suggestions.
