中文摘要:知识经济时代,知识员工的管理是企业保持创新活力的重要环节。知识团队成为了知识员工工作的主要方式及发挥知识员工价值的重要载体,更是企业创新源泉。 临时型知识团队是目前知识团队中运用的主要形式,其以创新为目的,由一定数量知识员工组成,是一个在限定的时期内,为完成某种新产品或新服务,而共同行动、相互协作、共担责任的群体。在这种特殊的知识团队中,一方面由于作为知识团队主要成员的知识员工从事的是脑力劳动,精于自身研究的领域,比团队管理者更懂自己的工作,他们是否充分发挥自己的工作潜力,是否与其他团队成员充分合作都具有不可预知性;同时,由于临时型团队具有一定的时间限制,到期后团队就会解散,团队成员再度合作可能性不大,在这种“一次性”的合作过程中,成员合作的积极性就存在一定的风险,很容易发生“搭便车”行为。因此,设计一种有效的团队合作机制,激励临时型知识团队成员之间积极合作,是十分迫切和必要的。 本文在理论回顾整理的基础上,针对临时型知识团队,通过团队动力传导机制分析了影响这种团队合作的若干因素,同时结合横向监督理论,指出将社会约束引入到临时型知识团队合作中,能够有效的激励团队合作。 为验证社会约束对临时型知识团队合作的影响,本文采用了实验室实验中的公共品实验方法,通过被试筛选、实验环境的设置来模拟临时型团队的构成和运作过程。实验结果表明,社会约束能够提高临时型知识团队合作行为。 最后,笔者对文章进行了总结,指出研究的不足和局限性,并对未来可进行的研究进行了展望。 本文的创新之处在于基于横向监督理论提出了利用社会约束机制来激励临时型知识团队合作,并用实验室实验的方法验证这种社会约束机制的有效性。  
英文摘要:Knowledge workers are very important for the corporation to keep competitive in knowledge economy. And the knowledge team is the main form for the knowledge workers to work together, the important carrier to show the values of the knowledge workers, and also the innovation resources of the corporation. Temporary knowledge team is now the main kind of the knowledge team. With the purpose of innovation, the temporary knowledge team is a group which has a certain number of knowledge workers working together and sharing responsibility, and aims for completing some new product or service in a limited time. In this special team, the knowledge workers engage in brainwork and specialize in their own research fields, and the manager of the team may not understand their work and cannot known whether the workers work hard and cooperate with other team workers. Meanwhile, the temporary team just exit in a limited time and will dissolved after the expiration, and the workers are unlikely to re-cooperate. So the "one-shot" cooperation will reduce the motivation to cooperate and make the "free-ride" happen. Therefore, it is important and necessary to design some effective mechanisms for team work to motivate the workers cooperate actively. Based on some relative theories, this paper shows some influencing factors which have effects on the cooperation of the temporary knowledge team through the team dynamic transfer mechanism. Meanwhile, with the theory of peer pressure, we point out that social restriction can motivate the workers cooperate with each other for this kind of team. To verify the effect of social restriction, we design an experiment based on the theory of experimental economics. By selecting appropriate persons who can take part in the experiment, and setting the experimental treatment and environment for simulating the consist and the operation of the temporary knowledge team, the results of the experiment prove that social restriction can motivate the workers to cooperate more obviously. At the end of this paper, we summarize some conclusion and pointing out the shortcomings and limitations of the research, and also show the possible further study on this field.
