中文摘要: | 人力资源的核心竞争力在于人才队伍的建设,而合理的薪酬制度是确保人才队伍稳定的基础。国有企业在改革深化过程中,人力资源管理尤其是薪酬管理方面逐步暴露出许多的问题,这在一定程度上限制了人力资源对实现公司经营战略和目标的支撑作用,并产生了对薪酬进行改革的需求。但是,改制企业在现代薪酬理论的指导下对薪酬进行调整时,也不能忽视企业的实际情况,特别是改制过程中遗留的历史问题,诸如多种用工形式并存等。如何平衡好改革的稳定性和制度的科学性,是我国国有企业在薪酬体系再设计方面不可回避的问题。本文作者以现代薪酬理论为指导,以一家从事多元化经营的国有企业为研究对象,通过深入分析其历史沿革及现行薪酬体系中存在的问题,展现了其薪酬体系再设计过程中需重点考虑的因素。作者希望本文能够在改善公司薪酬管理状况的同时,也能够为国企薪酬改革与设计提供一些有益的参考。本文共分为六个部分,第一部分对论文的背景、意义以及整体结构进行说明;第二部分对现代薪酬体系设计的相关理论进行了介绍,主要对薪酬的概念、功能、组成部分、薪酬体系以及薪酬相关的影响因素作了较为全面的探讨;第三部分是对HW公司发展背景及薪酬体系现状的介绍和分析;第四部分首先介绍了本次薪酬设计的准备工作,包括薪酬设计原则、设计目标和薪酬调查等,接下来在薪酬设计理论的指导下,针对公司实际情况对其薪酬体系进行了重新设计,这是本文的重点部分;第五部分是薪酬管理体系的实施和保障条件分析;第六部分是文章的结论,介绍了本次研究的初步结论及后续研究的方向。 | |
英文摘要: | The core competence of HR management lies in talent team construction, and reasonable compensation system is the guarantee of talent team stability. During the process of deepening reform in state-owned enterprises, human resources system, especially compensation system gradually revealed many problems, which to some extent limit the supporting role of human resources system to achieve the company’s business strategy and objectives, creating the demand for compensation system reform. However, when reformed enterprises adjust the compensation system under the guidance of the modern compensation theory, they should not ignore the actual situation of enterprises, especially the problems left over from history, such as the coexistence of various employment forms. How to balance the stability during reform process and scientificity of compensation system is a problem that can’t be avoided during the re-design of compensation system in the state-owned enterprises. In this paper, under the guidance of the modern compensation theory, the author researched one state-owned enterprise engaged in diversified business. Through in-depth analysis of the history of the enterprise and the current compensation system, the author pointed out key factors to consider in the construction of compensation system. Meanwhile the research can improve the enterprise’s compensation system; the author also hopes to provide some useful reference for the compensation reform and design of state-owned enterprises. This paper has six parts. The first part described the background, significance and the overall structure of this study. The second part introduced theories related to the design of compensation system and made a comprehensive study on the concept, function, components and the influencing factors of compensation system. The third part analyzed the background of HW and the operation status of its compensation system. The fourth part introduced the preparation work of compensation system design, including the principles, objectives and compensation survey. Then it goes into the key part of this article—— how to redesign the compensation system according to the actual situation of HW under the guidance of compensation theories. The fifth part is the analysis of compensation system implementation and guarantee of the system. Finally we came to the conclusion part of this research, except the preliminary conclusions, the follow-up research directions are also included in this part. | |
