中文摘要:学习型组织被当今社会奉为知识经济社会的新型组织形式。人类社会正在进入经济增长动力从传统的物质投入转变为依靠技术和知识投资方式的“知识经济社会”。公司的竞争优势越来越依赖于以知识为发展动力的无形资产。本研究从知识经济时代背景下,企业为培养环境适应能力和持续学习能力而开展组织学习,但在组织学习实践过程中由于动力不足,而产生组织学习失败的现象出发,运用文献回顾和案例分析法,试图探索组织学习动力机制。 首先,通过对组织学习概念和经典组织学习过程理论的回顾,本研究指出了组织学习过程研究中“动力”存在的必然性和当前组织学习过程研究的局限。之后,本研究通过对组织学习过程理论的整理和回顾,总结了当前进行组织学习动力研究的三条路径及其不足。在深入研究后,本研究以计划行为理论为基础,构建了组织学习动力结构模型,认为个人、团队和组织相互作用形成的共同学习意愿和知识分享意愿是组织学习行为的重要动力来源。组织成员间的沟通和利益关系,以及组织的领导权威、文化氛围、制度规则、组织结构等因素,通过间接或直接的方式影响着组织学习行为的方向、维持和强化,也成为组织学习动力的重要部分。 通过对组织学习动力作用过程分析,本研究对人力资源管理为推进组织学习如何发挥作用提出了若干建议,对指导实践有一定的意义。最后,本文以JH汽车为例,解释了JH汽车在推行学习型组织建设的实践过程中,学习意愿、共享意愿、沟通、利益关系和其他组织因素对于组织学习的推动作用,论证了本研究模型的合理性。  
英文摘要:Nowadays,learning organization is recognized as a new form of organization in the society of knowledge economy. By entering the new era,the growth momentum changes from traditional material input to rely on technology and knowledge. The company's competitive advantage is more and more depend on the power to develop knowledge of intangible assets. Under such ages background, enterprises carry out organizational learning to cultivate environmental adaptation ability and continuous learning ability. Caused by a lack of motivation, there is always the failure trend in the process of organizational learning practices activities. By using literature review and case analysis, the paper is trying to explore organizational learning motivation mechanism. Based on the concept of organizational learning and review of the classical theories of organizational learning process, the study points out that there is the necessity of the "motivation" in the organizational learning process, summarises the limits of current researches and the shortcomings of the three paths of current organizational learning motivation research. Based on the theory of planned behavior, the study constructed the organizational learning motivation structure mechanism, which point out that interaction between individuals, teams and organization form of mutual willingness to learn and knowledge sharing willingness is an important source of power of organizational learning behavior. Relationships between members of and the organization characteristic by means of indirect or direct influence the organizational learning behavior direction, continuity and strength, also become an important part of organizational learning motivation. These factors include communication, interest, authority, culture, rules and structure. Based on organizational learning dynamic process analysis, the research gives advices on human resource management to promote organizational learning, also has certain guiding significance in practice. Finally, by analyses the Jianghuai Automobile Co., Ltd, the study explain the willingness to learn and sharing, communication, interest and other organizational factors for organizational learning role In the implementation of the learning organization construction, proved the rationality of this model.
