中文摘要: 在新经济背景下,知识已成为组织获取持续性竞争优势的关键。个人的知识共享意愿在组织的知识管理中扮演了非常重要的角色。因此,知识共享业已成为知识管理中最重要和最困难的议题之一。不仅如此,知识本身是不易度量的,且又具有外部性的特征,知识的拥有者大多同时追求物质性满足和非物质性、非金钱性的心理满足,所以知识共享不应仅仅把注意力放在角色内绩效上,也应该关注角色外绩效——也就是组织公民行为。本研究旨在讨论组织公民行为(OCB)和高校科研团队知识共享动机(KSM)之间可能存在的关系,以及不同的个体特征对上述两变量的影响。由于国内此方面的相关研究还比较少,本研究的结果有助于高校建立知识管理机制并促进知识共享行为。 本研究把组织公民行为作为自变量,把知识共享动机作为因变量。组织公民行为变量包括以下要素:自学学习、主动参与、助人行为、组织认同和组织氛围。知识共享动机变量分为四个方面,即成就动机、兴趣动机、利他动机和关系动机。本文的主要目的是发现组织公民行为和知识共享动机之间存在的关系和差异。作者采用问卷调查方式帮助此次研究。一共发放超过200份问卷,收回160份,回收问卷中有效问卷占比88%。利用SPSS软件验证研究假设,本文得出如下结论: 1、研究显示自学学习和知识共享动机(成就动机、兴趣动机、利他动机和关系动机)之间存在显著的正相关关系。 2、主动参与对知识共享动机中的成就动机有显著的正面影响,同时对关系动机有一定的负面的影响。不仅如此,主动参与行为与兴趣动机和利他动机之间不存在相关性。 3、助人行为与兴趣动机、利他动机和关系动机之间存在显著的正相关,同时,助人行为对成就动机没有显著的影响。 4、组织认同对知识共享动机中的成就动机和关系动机有积极的影响,同时却对兴趣动机和利他动机没有显著影响。 5、研究发现组织氛围对成就动机、利他动机和关系动机均都有着显著的正向影响。 本文讨论了研究结果在管理方面所给予的启发,并在现有研究局限的基础上提出了对将来更深入研究的建议和对策,并最终得出此次研究的结论。  
英文摘要: Knowledge is critical for organization to gain sustained competitive manage advantages in the new economy. In order to successfully managing knowledge, individual’s willingness of sharing his knowledge plays an important role in organizations. As a result, knowledge sharing becomes one of most important and difficult issues in knowledge management. Moreover, knowledge sharing should not only pay attention to in-role performance but also take notice of extra-role performance, and that is organizational citizenship behavior. This research aims to discuss the possible relationships between organizational citizenship behavior (OCB) and knowledge sharing motivation (KSM) of R&D team in university and analyzes different impacts of individual characteristics on these two variables. Since little related studies have been conducted in P.R. China, the findings of this research could help university create a mechanism for knowledge management and encourage knowledge sharing activity. In this study, OCB is used as the independent variable and KSM is the dependent variable. The former variable includes the following factors; learning conscience, active engagement, helpful behavior, organizational identification and organizational climate. The latter variable is divided into four aspects, i.e. achievement, enjoyment, altruistic and relationship motivations. The purpose of this research is mainly to find out the relationship and the difference between OCB and KSM. The questionnaire survey was conducted in this study. Out of 200 questionnaires distributed, there were 160 returned valid questionnaires with the response rate of 88%. The hypotheses were examined by SPSS and the important findings of the study were concluded as follows: 1. Findings show that there is significant positive relationship between learning conscience and knowledge sharing motivations (achievement, enjoyment, altruistic and relationship motivation). 2. Active engagement has significant positive impact on achievement motivation of knowledge sharing while negative impact on relationship motivation of knowledge sharing at the same time. Moreover, it is not related to enjoyment and altruistic motivations. 3. A significant positive correlation is identified among helpful behavior, enjoyment, altruistic and relationship motivations. Meanwhile helpful behavior has no significant effect on achievement motivation. 4. Organizational identification is positively significant to achievement and relationship motivations of knowledge sharing. Yet has no influence on enjoyment and altruistic motivations. 5. Organizational climate is found to have a significant positive effect on achievement, altruistic and relationship motivations. Based on the results, managerial implications were discussed, suggestion for future research is provided based on the limitations, and a conclusion is obtained for this study.
