中文摘要:现阶段,中国企业的人力资源管理大多不太完善。国有企业由于存留计划经济时期的管理遗留问题,人力资源管理工作大都没有标准的流程和科学的工作设计,随着市场化的深入和企业的成长,这种情况会随之发生改变;民营企业由于起步较晚,内部的管理一般也缺乏系统性,人力资源管理方面的工作主要停留在事务性工作上,缺乏策略性和战略性;在中国的外资企业本土化经营,不断改变人力资源管理策略,采用外部化的方式来降低内部运营成本。这样丰富多彩的人力资源管理实践值得我们去关注并总结其背后的规律。同一时期的不同类型企业的人力资源管理特色不同,但从演进视角来看,各类企业却有很多相似之处。没有任何两个企业的人力资源管理实践是完全一样的,但总体上来看,人力资源管理在企业种群的演进中是有规律的,这种规律也体现在企业个体的成长历程当中,企业个体的成长过程和种群进化的规律具有一定的相似性,因此,研究人力资源管理在种群进化中的规律,也在一定程度上解释了企业成长过程中人力资源管理的规律。本研究将立足于对企业成长中的人力资源管理发展展开讨论,借用经济学的概念——供给和需求,来解释人力资源管理的需要和企业人力资源管理实践的问题。运用供给与需求相互作用的视角,探讨企业的人力资源管理实践的发展过程。企业成长会产生新的管理问题,从而对内部管理提出新的要求,进而对企业的人力资源管理提出新的要求,而人力资源管理问题和要求的发展又会推动企业的人力资源管理供给的提升,进而促进企业的成长;同时,前瞻性的企业人力资源管理供给会拉动企业的人力资源管理需求,这种需求也可能会影响企业的成长。人力资源管理一般会呈现供给小于需求的情况,这就产生了差距,会影响企业的人力资源管理供给,也有可能会调整人力资源管理需求,最终,这一差距会影响企业的进一步成长。企业当中的人力资源管理实践包含了人力资源管理供给与需求的所有内容,供给与需求解释了企业人力资源管理实践背后的逻辑规律。本研究主要运用案例分析的方法,通过对相关理论和概念进行文献回顾和总结,提出了本研究的分析模型,并结合模型进行单案例分析,试解释企业成长过程中人力资源管理发展规律和人力资源管理供需之间的相互作用。本研究的研究模型在分析视角方面具有创新性,从模型中的关键概念、变量关系、到模型分析,都是本研究较为独特的地方;但在研究方法方面,本研究存在较多不足,未来的研究可以在这个方面进行更加深入、科学研究。 
英文摘要:The management of people in the organization occurred long time ago, but human resource management in the enterprise is a modern concept. The practice of human resource management in modern enterprises has been widespread, but morphologically diverse. So many reasons lead to this difference, one important reason is the company's development level. Human resource management functions of enterprises at different stages have different attention. In different state of development, enterprise`s internal management needs vary greatly. There also is a big difference in the management of human resources management needs relatively. Enterprise`s actual human resource management capacity influences its supply, eventually leading to the difference among all kinds of corporate in human resources management practices. This research builds on opening a discussion on the development of human resource management in enterprise growth, borrowing the concepts of Economics--supply and demand, to explain the needs of HRM and HRM issues. Applying the perspective of interaction between supply and demand explores the evolution of enterprise's human resources management capacity. Enterprise`s growth will produce new management problems, and constantly produce new management needs, Eventually it will promote enterprise`s capacity of HRM and promote the further development of enterprise. While, forward HRM supply will pull enterprise`s HRM needs. The needs may also affect the growth of enterprise. The interaction between supply and demand of HRM will generally show the supply is less than demand, which resulted in the gap, it will affect the company's HRM supply, and it also has the potential to adjust HRM needs, and finally, this gap will affect enterprises ' further development. In terms of research methods, the study mainly use methods of literature review and case study analysis, through literature review and summary of relevant theories and concepts, we proposed an analysis model. Combining with the model with the single-case study, the research explains the law of human resource management development, human resource management needs and its interaction of human resources management capacity during the process of the enterprise's growth. In this study, the proposed model is the great innovation. The key concepts from the model, the relationship between the variables to the model analysis will be the unique place. In terms of research methods, this study is inadequate, future research could conduct more in-depth, scientific research in this regard.
