中文摘要:随着中国经济的发展、男女平等观念的深入人心,女性在职业世界中的地位日益提高。越来越多的女性进入了社会竞争的大舞台,在时间和精力有限的情况下,同时扮演好工作和家庭两个角色的时候往往容易引起工作和家庭之间的冲突,这不仅对职业女性的身心健康和生活质量带来很大的负面影响,同时也对组织产生一些不利影响。因此,借鉴现有研究成果,对职业女性的工作家庭冲突问题进行系统研究具有一定理论意义和实践意义。 国外早在70年代就开始对工作家庭冲突展开深入探讨,从工作家庭冲突的影响因素、影响结果、应对策略、性别差异等方面进行了深入研究,形成了丰富的研究成果,对研究中国背景下的工作家庭冲突具有很好的借鉴意义。但是,目前国内对工作家庭冲突的研究尚不成熟,大多数研究局限于对其前因变量及其结果变量的实证研究和文献综述,没有形成对中国特定文化背景下工作家庭冲突研究的理论研究框架。因此,本文将总结国外的相关研究成果,采用文献研究的方法,结合中国特定的文化背景,重点从组织的角度研究中国职业女性这一特殊群体的工作家庭冲突,并就其冲突的影响因素、影响结果提出组织和个人的应对策略。 本文试图探寻中国职业女性工作家庭冲突的影响因素及其产生的影响,并结合中国的文化背景探讨中国职业女性的工作家庭冲突问题。首先对选题背景、目的及意义、研究现状、研究内容、方法及框架等进行介绍;其次,对本研究的理论基础进行了阐述,着重分析工作家庭冲突的关系理论和冲突理论,并得出本研究的分析模型;最后,本文在已有研究的基础上,结合中国特定的文化背景,分析中国职业女性工作家庭冲突的影响因素、影响结果,并借鉴国外工作家庭冲突应对策略,从企业人力资源管理的组织角度和个人角度两个方面提出了有针对性的职业女性工作家庭冲突的应对策略,这一部分也是本文的核心内容。期望本研究能够找到一个适合中国职业女性群体的工作家庭冲突的应对策略,为更好地开发和激励职业女性员工,提升企业核心竞争力提供一种人力资源方面的新思路。 
英文摘要:With economic development, the improvement of living standards, the concept of equality between the people in China, the status of female in the career worlds has been enhanced largely. More and more women are faced with the competition in the social. Because of the limited time and energy, it’s very difficult for women to act each role well and it will bring work-family conflict easily. This will bring negative influence not only on the health of women’s body and mentality but also on the organization. Therefore, the study on work-family conflict has certain theoretical and practical significance. In the early 1970s, the scholars started to study on work-family Conflict in other countries. And the correlation theory is mature, such as the work-family conflict factors, the outcome, balanced strategies, and the gender gap. And it involved to different areas of research, different subjects and certification. It can be used for the studies on work-family conflict in China. However, the study on the work-family conflict in China is still at an early stage, and most studies limited to the empirical research of its antecedent variables and the outcome variables and literature review. And it has not formed a framework of theoretical research in the specific cultural background of China. This paper will summarize the relevant research abroad. The research methods are literature review. This paper will study on the work-family conflict for the Chinese profession women from an organizational point, as well as the effects of conflict, impact results and the balancing strategies. This paper attempts to find the influencing factors and the outcome of the work-family conflict for the professional women in China, and in accordance with this model to resolve career women of work-family conflict in the cultural background of Chinese. This paper firstly introduce the research background, purpose and significance of the paper, content, method and framework; Secondly, the paper introduce the theories of this study, and it mainly introduce the theories of the relationship and the conflict between work and family; Finally, on the basis of China's specific cultural background, the paper put forward the balancing strategies from the enterprise human resources management perspective of the organizations and individuals, and this is the part of the core content of this paper. Expect this study to find suitable balancing strategies about the work-family conflict of Chinese professional women groups. And it will provide a new ways for the better development and encouragement of professional women to enhance the core competitiveness of enterprises.
