中文摘要: | 摘要职业决策是求职者在寻找工作的过程中必须面对的问题,随着人们职业稳定性的降低,越来越多的人会遇到各种各样的职业决策问题。无论是初次进行职业选择的高校毕业生,还是已经参加工作的在职人员再次选择工作,在职业选择的过程中,常常会遇到各种职业决策困难。职业决策困难是求职者在求职过程中和进行工作选择的过程中遇到的困难,这些困难会降低决策者的决策能力,不利于决策者作出满意的决策。个体面对多种职业决策中的问题,难免会产生决策失误,这进一步导致了高校毕业生签约后毁约、新员工入职后很快离职等现象的发生。造成个体职业决策困难的原因有很多,求职者自身的职业价值观、职业决策自我效能感是影响个体职业决策的两个重要因素。因此,本研究引入这两个变量,试图探讨这两个因素对求职者自身,特别是八零后求职者职业决策困难的影响。了解八零后求职者职业价值观、职业决策自我效能感的特征与区别,探讨职业价值观、职业决策自我效能感和职业决策困难的关系,不仅可以为八零后求职者认清个人特点,提高自身职业决策自我效能感,增加成功就业机会提供帮助;同时可以为高校就业指导工作提出一定的建议,使相关部门合理开展在校学生的职业辅导,减少毕业生求职者在职业决策过程中的困难;还可以为企业完善现有招聘与甄选过程,改进招聘策略和方法提供合理化建议。本文试图通过文献回顾、访谈和问卷调查的方式进行研究,主要通过对280名应届毕业生和八零后求职者进行问卷调查,获得八零后求职者职业价值观、职业决策自我效能感与职业决策困难的现状、特点和三者之间的关系。主要得出以下结论:一、求职者的工作经验、专业类别和生源地等方面会对个体的职业价值观、职业决策自我效能感和职业决策困难产生影响。在职业价值观方面,八零后求职者更侧重职业的保健因素和自我发展因素。二、职业决策自我效能感与职业决策困难之间存在显著负相关关系。具有较高职业决策自我效能感高的人相对较低得分的人产生较少的职业决策困难。职业决策自我效能感子维度中对自我评价和信息收集的感知会影响职业决策过程中对不一致信息处理的难易程度。个体对自我评价和信息收集的信心高,在面对职业决策过程中不一致的信息时越少发生决策困难。职业决策自我效能感中对合理职业目标选择能力的感知会影响职业决策过程中职业准备期间困难的多少。三、本研究部分验证了求职者职业价值观对个体职业决策困难会产生影响。四、本研究证明了新变量职业价值观的清晰程度对职业决策自我效能感与职业决策困难之间的关系存在调节作用。最后,在数据分析结果的基础上,本文针对求职者个体、高校就业指导工作、企业招聘三方面给出了一定的建议,并总结了本研究的不足之处和未来研究可以拓展的方向。 | |
英文摘要: | Abstract Job seekers have to face the problems of career decision-making in the process of looking for a job. With the reduction of job stability, more and more people will be faced with career decision-making problems. Both college graduates and incumbents will encounter a variety of career decision-making difficulties in the choice of a new job. Career decision-making difficulty is defined as various problems faced by the individuals in the process of job choices, and these problems will make the decision makers have little ability to make a specific or satisfied decision. The problems individuals faced will inevitably produce decision-making errors, which further lead to the high breach of contract rates and turnover rates. There are many reasons for career decision-making difficulties. Job values and career decision-making self-efficacy are two important factors that affect career decision-making. Therefore, these two factors are introduced in my research, trying to find the relationship among these three factors to post-80s job seekers. By knowing the characteristics and differences of post-80 job seekers’ job values, career decision-making self-efficacy and find the relationship among these three factors, the conclusion can help the post-80 job seekers reduce job decision-making difficulties, put forward certain proposals for university employment guidance, and give proposals for enterprises recruiting. By reviewing literature and asking 280 job seekers to do the questionnaire, the research got the main conclusions as follows: First, the post-80s job seekers’ work experience, mayor and native place have impacts on these three factors. The post-80s job seekers are more focus on insured factor and self-development factor of job values. Second, the one who has high level of career decision-making self-efficacy is less likely to have career decision-making difficulties. That means the relationship is negative. Third, the research partly verified the impact of individual’s job values on his career decision-making difficulties. Forth, the research verified the regulatory role of clarity of job values, it can weaken the negative correlation of career decision making self-efficacy and career decision-making difficulties. At last, on the basis of the results, this paper gives recommendations for post-80 job seekers, career guidance of universities, and corporate recruitment process. Also, this paper summed up the lack of the research, and pointed out the directions of future researches. | |
