| 中文摘要: | 摘 要 在市场竞争日益加剧的21世纪,企业的生存和发展越来越依赖核心竞争力,企业的核心竞争力主要表现为知识和技能,而核心员工是企业关键知识和技能的拥有者,也是企业价值的主要创造者。核心员工掌握着企业的核心竞争能力,对企业的经营和发展具有不可替代的重要作用。然而,随着企业间竞争的加剧,企业核心员工流失的现象越来越严重,如何有效保留他们并进行管理提升,已成为困扰企业的一个棘手问题。民营企业面临国际国内市场的双重竞争,核心员工的获取使用保留问题更加突出。 本文以上海国泰创业(集团)有限公司GTCY公司(本文以下简称GTCY)为研究对象。该公司的成立于1992年,前身为上海国泰创业建设有限公司。是从事民用建筑、滩涂围垦及开发和市政公用工程的民营企业集团。采用了文献综述法和案例分析法。 本文从人力资源管理和激励理论出发,将理论分析和实证研究相结合,对GTCY公司核心员工管理问题进行调查分析。通过面谈、问卷调查、抽样统计等方式,对民营企业GTCY集团297名核心员工进行全面调查分析,在对核心员工的内涵、特点以及对企业发展的重要作用进行分析的基础上,获得GTCY公司核心员工离职、敬业度、团队建设及业绩第一手资料,对GTCY公司核心员工管理和激励存在的问题及成因进行分析。最后结合企业实际,从薪酬策略、员工职业生涯发展等方面,有针对性的提出解决公司核心员工管理提升的对策建议。 | |
| 英文摘要: | Abstract In the 21st century, market competition becomes more and more fierce. The key to business success is core competitiveness, mainly referring to knowledge and skills. The core employees, who are the owners of knowledge and skills, are the main value creator, and have an irreplaceable impact on enterprises. However, with the fierce competition between enterprises, the turnover of core employees is more serious. How to retain them effectively has become a thorny issue of enterprise. While facing the huge challenge from both national market and international market, the turnover problem of core employees for private enterprises is more serious. Taked Shanghai Guotai Venture Company (referred to as GTCY) as the research object, this thesis mainly adopted literature review and case study mothed to analyze the present situation and problem of core employees’ turnover in GTCY Group, from the perspective of HRM and Motivation Theory with theoretical method and qualitative analysis method. Through interviews, questionnaires, statistical analysis, we conducted a comprehensive investigation and analysis for the 297 core employees of GTCY group. First, we analyzed the values and characteristics of core employees, and then got the first-hand information about turnover, engagement, teamwork and performance in GTCY group, and the main reasons of these problems. Finally, on the basis of practice, some advices have been given to solve the problem of company's core staff management from the perspective of compensation and career development. | |
