中文摘要: | 在中国特有人文背景下,在以项目工程为主的团队组合背景下,不同的影响策略对个体在项目团队中的职业发展、项目的有效顺利运行都具重要意义。对决策的影响是个体发挥自己权力或影响力时的外显行为。上行影响策略是将影响目标指向自己的上司时采用的影响方式,本研究通过文献分析、同行业问卷调查和情境测验收集数据,采用探索性因素分析、验证性因素分析等统计方法,对样本数据进行处理,构建并验证理论模型,探讨了我国医疗建设行业人员上行影响策略的结构种类,家长式领导行为对上行影响策略的影响,上行影响策略对上级评价的作用以及上行影响策略的有效性问题。本研究主要包括四部分内容,重要研究结论如下: 1.影响策略的分类研究:理性劝说、商量讨论、行为表现、利害关系、借助上级、诉诸规则、决断、逢迎讨好和利益交换,其中前三种是理性策略,其次四种是硬策略,后三种是软策略。这种策略分类与以往的研究有相同之处,也有一定区别。 2.通过行业内问卷调查研究发现,家长式领导风格的三个维度对决策过程有较强的信效度关系:下属对仁慈领导实施较积极地影响,对德行领导避免硬策略影响,对威权领导的多顺从是基本的研究结论。 3.通过问卷间的关系研究证明,下属使用不同影响策略的频次对上级评价下属的绩效和晋升有一定作用。多使用理性策略对上级的评价产生积极作用,多使用硬策略对上级的评价产生消极作用,软策略对上级的评价有弱的积极作用。 4.有效性分析:上行影响策略的总体有效性受到上下级关系的显著影响,私人关系的存在能显著的提高上行影响策略的有效性,影响目的对整体有效性没有产生影响,但对个别影响策略的有效性有一定作用。 | |
英文摘要: | Unique to China humanistic background, in the context of team-based project, the different impact of policies on the career development of individuals in the project team, project running smoothly with significance. Impact on the decision-making individuals to play their own power or influence the external behavior. Upstream impact strategy is used will affect the target own boss, this study through literature analysis, questionnaires and situational test to collect data in the same industry, the use of exploratory factor analysis to verify the statistical methods such as factor analysis, the sample data processing, build and validate the theoretical model to explore the types of the structure of the strategy of medical construction industry personnel to uplink impact, the impact of paternalistic leadership behavior the uplink influence strategy, the role of upstream influence strategy superior evaluation and the validity of the upstream influence tactics . This study comprises four parts, the important conclusions are as follows: classification of influence tactics: rational persuasion, to discuss to discuss the behavior, the stakes, with a higher level, resorting to the rules, determination, ingratiation and exchange of interests, including the first three is a rational strategy, followed by four hard strategy. The latter three are soft strategy. This strategy classification similar to previous studies, there are some difference. Found through the survey research industry, strong reliability and validity of the relationship between the three dimensions of paternalistic leadership style of decision-making process: under the benevolent leadership of the implementation of a more positive impact on moral leadership to avoid the impact of a hard strategy of authoritarian leadership more than obey the basic conclusions of the study. The relationship between the questionnaire studies have shown that superiors evaluate subordinates subordinate to the use of different influence tactics frequency performance and promotion.
